중소기업 진정성 리더십이 학습조직에 미치는 영향 관계에서 긍정심리자본의 매개효과

국문 초록

이 연구는 중소기업 팀원이 인식하는 팀장의 진정성 리더십이 학습조직에 미치는 영향 관계에서 긍정심리자본의 매개효과를 확인하는데 있다. 이를 위해 정부의 ‘중 소기업 학습조직화 지원 사업’에 참여하고 있는 기업의 394명 직원들을 대상으로 설문조사를 실시하였다. 연구결과는 다음과 같다. 첫째, 진정성 리더십 하위요인인 ‘관계 투명성’이 학습조직에 정적인 영향을 주는 것으로 나타났다. 둘째, 진정성 리더십 하위요인인 ‘리더의 자기인식’이 긍정심리자본에 정적인 영향을 주는 것으로 나타났 다. 셋째, 직원이 인식하는 긍정심리자본 하위요인인 ‘자기효능감’과 ‘희망’이 학습조 직에 정적인 영향을 주는 것으로 나타났다. 넷째, 진정성 리더십과 학습조직과의 관계에서 긍정심리자본의 하위변인 중 ‘자기효능감’과 ‘희망’이 매개효과가 있는 것으로 나타났다. 연구결과를 통해 성공적인 중소기업 학습조직화 지원 사업을 위해 진정성 리더십 프로그램 개발 및 운영과 직원의 긍정심리자본을 높일 수 있는 교육훈 련이 필요함을 시사점을 제시하였다.

영문 초록

This study was to confirm the relationship between the leadership of the team leader and the mediation effect of positive psychological capital. To do this, the survey was conducted on 394 employees of companies participating in SME learning organization support project . The results of the study are as follows. First, transparency of relationship , which is a subordinate factor of authenticity leadership, has a positive effect on learning organization. Second, self-perception of leader , a sub-factor of authenticity leadership, has a positive effect on positive psychological capital. Third, Self-efficacy and Hope which are sub-factors of positive psychological capital recognized by employees have a statistically significant effect on learning organization. Fourth, Self - efficacy and Hope have mediating effects among the sub - variables of positive psychological capital in relation to authenticity leadership and learning organization. The results of this study suggest that it is necessary to develop and operate an authenticity leadership program and to improve the positive psychological capital of employees for successful SME learning organization support projects.
