보육교사의 사회인구학적 특성과 정서성, 건강상태 및 조직 건강성이 소진에 미치는 영향

국문 초록

본 연구는 천안시, 청주시, 세종시 지역의 어린이집에서 근무하고 있는 보육교사 376명을 대상으로 설문조사를 통해 직무수행에서 경험하는 소진을 살펴보았다. 구체적으로 보육교사의 정서성, 건강상태 및 조직 건강성이 소진에 어떠한 영향을 미치는지를 정부의 어린이집 재정지원 여부를 기준으로 집단을 구분하여 비교․분석하였다. SPSS 18.0을 이용하여 자료를 분석한 결과는 첫째, 정부재정 미지원 어린이집의 보육교사의 소진은 경력에 따라 차이가 있었으나, 정부재정 지원 어린이집의 보육교사에게서는 사회인구학적 변인에 따른 소진의 차이가 나타나지 않았다. 둘째, 정부재정지원여부와 상관없이 보육교사의 소진에 영향을 미친 공통적 요인은 근무시간과 신체건강으로 나타났다. 한편, 재정지원 여부에 따라 차이를 보인 영향요인도 있었는데, 정부재정 미지원 어린이집의 보육교사 소진에는 월 급여, 근무시간, 부정정서, 신체건강, 원장 리더십이 유의미하게 영향을 미친 반면, 정부 지원 어린이집의 보육교사의 소진에는 연령, 근무시간, 결혼여부, 교사인원, 신체건강, 정신건강, 조직풍토가 유의미하게 영향을 미치는 것으로 나타났다. 연구결과는 보육교사 소진 예방을 위해서는 무엇보다 근무시간을 조정해야 하고, 다수의영유아와 장시간 밀접한 접촉을 하는 보육업무의 특성상, 보육교사의 신체적 건강을 담보할 수 있도록 운영개선이 필요함을 보여주었다. 또한, 소진의 영향 변인으로 비교적 재정이 안정된 정부지원 어린이집은 조직풍토가, 미지원 어린이집은 원장의 리더십으로 나타나, 두 집단 간 특성에 대한 이해를 바탕으로한 차별화된 소진 예방 및 감소 전략의 필요성을 시사해준다.

영문 초록

This study explored effects of teachers' emotionality, physical and mental health status, and organizational health on burnout among teachers of young children. 376 child-care teachers of C, CJ, and S City in Korea participated in the survey. Participants were grouped into two groups on the basis whether their work place was subsidized with governmental fund or not. SPSS 18.0 was utilized for analysis. The result revealed that firstly, burnout of the teachers in the child-care centers without government subsidy differed according to the years of work experience and their physical health while the burnout of the teachers in the centers with government subsidy did not exhibit discrepancies coming from socio-demographic backgrounds. Secondly, examination of variables that influence burnout showed that monthly pay, work hours, negative emotions, physical health, and the child-care center’s leadership were statistically significant on burnout of the teachers working in child-care centers without government subsidy. For their counterparts in the facilities with the government subsidy, age, work hour, marital status, number of teachers, physical & mental health of teachers, and organizational culture were statistically significant factors. It should be noted that hours of work and physical health were common variables for burnout of both groups. Thus, the finding called for immediate improvement in the working conditions of the child-care teachers, concerning statutory working hours and sick leave which might require substitute teachers. Also, discrepancies depending on availability of government subsidy in the variables influencing burnout implied that preventing burnout of child-care teachers should take differentiated approach according to their work-places' government subsidy status.
