국문 초록

관광면세기업에서 판매서비스직원의 감정을 관리하는 것은 조직경영에 필수적이다. 본 연구는 감정표현규범과 감정고갈 그리고 정서적 조직몰입 간 관계를 분석하였다. 연구자료는 인천국제공항 CIQ 내 면세점 판매직원 305명으로부터 받은 설문지에 의해 수집되었다. 연구의 결과는 다음과 같다. 첫째, 보여주기를 요구받는 긍정적 감정표현은 감정적 고갈을 완화시키고, 정서적 조직몰입을 향상시키는 것으로 확인되었다. 둘째, 억제 또는 숨기기를 요구받는 부정적 감정표현은 감정적 고갈을 높이는 부정적 요인으로 확인되었다. 그러나 정서적 조직몰입의 저하와는 관계가 없었다. 마지막으로 감정적 고갈은 정서적 조직몰입을 저하시키는 것으로 확인되었다. 연구의 결과는 관광면세기업의 직원 정서관리에 기여할 수 있는 측면에서 논의 되었다. 이러한 논의는 관광면세기업의 지속가능한 경쟁우위 유지에 도움이 될 것이다.

영문 초록

It is essential for tourism duty free companies to manage sales service employees’ emotions. This study investigates the relationships between display rules and emotional exhaustion and affective organizational commitment. The survey was conducted to salespersons of duty free shops in Incheon international airport. Data were collected from 305 cases through questionnaires.The results of the study are as follow. Firstly, it is verified that the requirement to display positive emotions decreases emotional exhaustion and increases affective organizational commitment. Secondly, the requirement to hide negative emotions are verified as negative factor to increase emotional exhaustion, but had no relationship with the decline of affective organizational commitment. Lastly, emotional exhaustion is shown to reduce affective organizational commitment. The findings are discussed in the context of emotional management of duty free company employees. It will help to sustain the competitive advantage of duty free shops in tourism.
