성장혼합모형을 적용한 저경력 초등교사의 소진에 대한 영향요인 탐색

국문 초록

본 연구에서는 한국교육개발원의 초등교원종단조사 1-3차년도 데이터를 이용하여 저경력 초등교사의 소진에 대한 종단분석을 실시하였다. 이를 위해 본 연구에서는 교사의 소진을 정서적 고갈, 비인간화, 성취감 박탈로 구분한 후 성장혼합모형을 적용하여 소진의 하위영역별로 변화궤적에 대한 잠재계층을 도출하였다. 다음으로 각 잠재계층에 대한 영향요인을 규명하기 위해 다항로지스틱 회귀분석을 수행하였다. 분석결과, 정서적 고갈에 대해서는 ‘고수준 증가집단’, ‘중간수준 증가집단’, ‘저수준 증가집단’으로 구분되었고, 비인간화 영역에 대해서는 ‘고수준증가-유지집단’, ‘중간수준 증가집단’, ‘저수준 증가집단’, 성취감 박탈에 대해서는 ‘고수준 유지집단’, ‘중간수준 증가집단’, ‘저수준 증가집단’으로 구분되었다. 교사의 정서적 고갈의 각 잠재집단에 해당할 승산비에 영향을 미치는 요인은 성별, 교직선택의 외재적 동기, 학생 수, 기초학력부진 학생 수, 상담/심리치료 필요한 학생 수, 교사의 교육관, 학생관, 직무만족도, 동료 교사협력 빈도인 것으로 나타났다. 교사의 비인간화 변화 양상에 영향을 미치는 요인은 교직선택 내재적 동기, 재직 기간, 상담/심리치료 필요한 학생 수, 교사-교장 관계, 교육관, 학생관, 교사효능감, 직무만족도, 동료 교사협력 빈도였고, 교사의 성취감 박탈의 변화 양상에 영향을 미치는 요인은 교직선택 내재적 동기, 교사-학생 관계, 미래 교육에 대한 관점, 교직관, 교사효능감, 직무만족도인 것으로 나타났다. 이상에서 분석된 결과를 토대로 교사의 소진 문제 대응 과정에 대한 시사점과 후속연구의 방향을 제언하였다.

영문 초록

This study conducted a longitudinal analysis of early-career elementary school teachers' burnout using data from the first to third waves of the Korean Educational Development Institute's Longitudinal Study of Elementary Teachers. To this end, teacher burnout was classified into three dimensions: emotional exhaustion, depersonalization, and reduced personal accomplishment. A growth mixture model (GMM) was applied to identify latent classes of change trajectories for each burnout dimension. Subsequently, multinomial logistic regression analysis was performed to identify the factors influencing each latent class. The analysis revealed the following: for emotional exhaustion, teachers were categorized into 'high-level increasing group', 'moderate-level increasing group', and 'low-level increasing group'. For depersonalization, the categories were 'high-level increasing-maintaining group', 'moderate-level increasing group', and 'low-level increasing group'. For reduced personal accomplishment, teachers were grouped into 'high-level maintaining group', 'moderate-level increasing group' and 'low-level increasing group'. Factors affecting the odds of belonging to each latent class of emotional exhaustion included gender, extrinsic motivation for choosing teaching, the number of students, the number of underperforming students, the number of students requiring counseling or psychological therapy, teachers' educational philosophy, views on students, job satisfaction, and the frequency of collaboration with colleagues. Factors influencing the changes in depersonalization included intrinsic motivation for choosing teaching, years of teaching experience, the number of students requiring counseling or psychological therapy, teacher-principal relationships, educational philosophy, views on students, teacher efficacy, job satisfaction, and the frequency of collaboration with colleagues. For reduced personal accomplishment, factors included intrinsic motivation for choosing teaching, teacher-student relationships, perspectives on future education, teaching-related beliefs, teacher efficacy, and job satisfaction. Based on the findings, the study provided implications for addressing teacher burnout and offered suggestions for future research directions.
