일터학습에서 학습자 특성과 교수학습 체계의 설계 및 과업환경이 학습성과에 미치는 영향

국문 초록

본 연구는 고등교육의 일환으로 직업교육의 효과성을 높이는 일터학습의 일종인 일학습병행제를 도입한 국내 중소기업들에 관한 근거이론적 사례연구이다. 사례연구는 비교분석을 위한 최소 단위인 2개의 제조업 중소기업의 실무 교수자와 학습자의 심층 인터뷰를 통한 사례연구를 수행하였다. 인터뷰한 사실적 근거를 바탕으로 일학습병행제와 같은 정책적 교육훈련 프로그램에서 어떤 요인들이 실제 학습에 효과적이고, 학습한 내용을 직무에 적용하는 훈련전이(Transfer of Training)를 통해 실제의도한 직무역량 습득에 긍정적인 영향을 주는지를 알아보고자 하였다. 근거기반(Grounded theoretic) 사례조연구는 예측적인 목적보다는 현상의 심층적인 이해를 위한 서술과 가설수립을 목적으로 한다. 사실에 기반하여 도출된 새로운 변수와 변수간의 잠정적인 인과관계를 도출할 수 있다. 이를 통해서 현장에서 학습 성과에 영향을 주는 학습자, 교수체계와 과정, 과업환경 등의 범주에서 기존의 변수와 차별화되는 신규 변수들을 현장사례를 바탕으로 도출하였다. 새롭게 확장 도출된 연구모형을 바탕으로 추가적인 설문조사 연구방향을 제시할 수 있었다. 최고경영자의 참여의지가 중요하였는데, 이를 따라 우수한 교수자-실무자의 배정과 인적자원개발투자가 이뤄지기 때문이다. 일터학습을 통해 전문가로서 교수자의 역량과 직업윤리 의식을 배우며 전문가적 자세와 인성을 함양할 수 있었다. 기존 기술을 습득하는 차원을 넘어서 현장개선과 혁신을 촉진하는 직업교육 개선 가능성을 볼 수 있었다.

영문 초록

This study is a grounded theoretical case research on the phenomenon of workplace learning to discover new plausible variables and hypothesis. Practitioner-teachers and worker-learners of two Korean SMEs in the manufacturing industry are interviewed to find out the effects of adoptions of workplace learning programs. The categories of learner’s characteristics, instructional characteristics, task environment, and learning performance are the basis of the constructing protocol and the constructs of the emergent variables and the causal relationships. The activated and effective variables in each setting are slightly different so that the research model are built from axial coding based on two data sets. There are several novel variables in the four construct that influence on the learning performance. Some of them are genuine to be tested in the further survey researches. The CEO’s participatory intent was the very keystone of the program success, because of the following allocation of key talents as the teacher and the HRD investments. They have the critical effects on the learner and learning outcomes. More empirical research could be conducted on the workplace learning to make budget spending effective and the impact on the firm and the vocational eduction ecosystem healthily sustainable. The learners could attain the work ethics and humanities in workplace from the professional practitioner-teacher in addition to the task competences. They could also contribute ideas and catalyze innovations for the betterment of the firms and the program.
