유아교사의 회복탄력성 관련 변인에 대한 메타분석

국문 초록

연구목적 본 연구는 지난 약 10년간의 유아교사의 회복탄력성과 관련된 선행연구들을 메타분석을 통해보호변인과 위험변인으로 나누고 세부 특성(개인, 조직, 직무변인)으로 나누어 실제적인 변인들의 효과크기를 분석하고자 한다. 연구방법 메타분석을 수행하기 위한 효과크기를 구하기 위해 연구의 주요 변인 간의 상관계수를 제시한연구로 한정하였으며, 최종 석⋅박사 논문 95편과 학회지 논문 79편 총 174편 논문을 선택하였다. 통계분석은 R Program을 이용하여 메타분석을 실시하였다. 연구결과 첫째, 유아교사의 회복탄력성 관련 보호변인의 전체효과크기는 큰 효과크기를 보인 것으로 나타났다. 둘째, 유아교사의 회복탄력성 관련 보호변인군 별 효과크기는 개인특성변인군이 가장 큰 것으로나타났고, 그 다음은 직무특성변인군, 조직특성변인군 순이었다. 셋째, 유아교사의 회복탄력성 관련 보호변인 중 개인특성변인의 하위변인은 공감능력을 제외하고 모두 큰 효과크기를 보였는데, 그릿, 정서지능,심리적안녕감, 행복감, 낙관성, 자아존중감 순으로 큰 효과크기를 나타냈다. 조직특성변인은 대인관계, 역할수행이 가장 큰 효과크기를 보였고, 조직헌신, 원장리더십은 중간효과크기를 나타냈다. 직무특성변인은교수몰입, 교수효능감, 직무만족도 순으로 큰 효과크기로 나타났고, 직무환경은 중간효과크기를 보였다. 넷째, 유아교사의 회복탄력성 위험요인 전체효과크기는 큰 부적 효과크기를 보였는데, 위험변인군의 직무특성변인인 직무스트레스는 중간 부적 효과크기를 보였으며, 이에 비해 상대적으로 위험변인군 중 조직특성변인인 소진은 큰 부적 효과크기를 보였다. 결론 본 연구는 유아교사의 회복탄력성 효과에 대한 개별 연구문헌들을 체계적으로 검토하고 수량적으로통합하는 메타분석을 통해 유아교사의 회복탄력성과 관련된 변인들의 효과크기를 실증적으로 살펴보았다는데 의의가 있다. 분석결과를 바탕으로 유아교육의 현장에서 유아교사의 회복탄력성을 보호하고 위협하는변인이 무엇인지에 대한 종합적 결과 제시를 통해 회복탄력성 증진을 위한 프로그램 개발과실천적인 방안 모색을 위한 기초자료로 활용할 수 있다.

영문 초록

Purpose: The purpose of this study was to conduct a meta-analysis, which involved a systematicliterature review regarding the effects of the resilience of early childhood teachers. For this purpose,a total of 174 articles—95 Master’s and Doctoral theses and 79 articles in journals—which werepublished in South Korea over the past ten years from 2010 to 2020 were analyzed to examine theeffect size of the variables that facilitated the resilience of early childhood teachers. Methods: For this purpose, a total of 174 articles—95 Master’s and Doctoral theses and 79 articlesin journals—which were published in South Korea over the past ten years from 2010 to 2020 wereanalyzed to examine the effect size of the variables that facilitated resilience of early childhood teachers. Results: The examination results are as follows. First, the overall protection variable of resilienceshowed a large effect size. Second, the personality variable group was the largest effect size amongthe protection variable groups, followed by the job characteristic variables group and organizationalcharacteristics variable group. Third, among the protection variables, all sub-variables of individualcharacteristic variables showed large effect sizes except for empathy ability. As for the organizationalcharacteristic variables, interpersonal relationships and role performance showed the greatest effectsize, and organizational commitment and director leadership showed a medium effect size. The jobcharacteristic variables were found to have a large effect size in the order of professor commitment,professor efficacy, and job satisfaction, and the job environment showed an intermediate effect size. Fourth, the overall effect size of risk factors showed a large negative effect size. Fifth, job stress,and a variable of job characteristics in the risk variable group, showed a moderate negative effect,whereas burnout, and an organizational characteristic variable among the risk variable groups, showeda large negative effect. Conclusion: Based on the analysis results, a comprehensive result is presented on what variablesprotect and threaten the resilience of early childhood teachers in the field of Early Childhood Education. Through this research we tried to present basic data for program development and a practical plansearch to improve resilience.
