고경력 보육교사의 교직생활 어려움과 이탈위기에 관한 연구

국문 초록

본 연구의 목적은 보육교사들이 교직을 지속하는데 경험한 어려움과 이탈위기에 관해 알아보고 보육교사의 교직지향성을 높일 수 있는 방안을 모색해 보는데 있다. 연구대상은 10년 이상 어린이집에 근무하고 있는 고경력 보육교사 7명 이었으며, 반 구조화된 질문과 비구조화된 면담을 기본으로 1-3회의 심층면담을 통해 자료를 수집하였다. 연구결과 보육교사들은 원장중심의 수직적 조직문화와 낮은 직무자율성, 휴가제를 비롯한 복지후생에 대한 불만, 주간 중심 제도와 환경과 같은 외적어려움과 전문성을 인정받지 못하고 있는 사회적 인식, 인간관계에서 겪는 갈등, 교사로서의 자부심 상실과 같은 심리적 어려움을 경험하였다. 또, 평가인증경험, 학부모 및 원장과의 갈등, 일과 가정의 유지 힘듦, 무력감 및 일에 대한 실증으로 인해 교직 이탈을 고려한 적이 있었으며, 주변의 정서적 지지와 자기발전에 대한 의지로 이탈위기를 극복하고 있었다. 본 연구는 보육교사들이 현장에서 겪고 있는 어려움과 고민에 대해 조명해봄으로써 보육교사의 교직지향성을 높이고 보육교사직을 평생 유지 할 수 있도록 양성기관, 교사교육 전문가, 관련 부처 및 정책입안자들에게 시사점을 제공한 데 의의가 있다.

영문 초록

The purpose of this study is to examine difficulty experienced in daycare teachers’ continuing teaching and crisis of turnover and try to grope for a scheme that can increase daycare teacher’s intention of teaching. Study participants were 7 highly experienced daycare teachers who had worked in daycare center for 10 years or above. And data were collected through semi-structured question and unstructured in-depth interview. According to the results of study, the daycare teachers experienced external difficulty such as organizational culture, work autonomy, welfare program, educational opportunity and work environment and internal difficulty such as social perception, relationship with parents of students and director of daycare center, and loss of pride in being a teacher. Besides, they wanted to leave the teaching profession due to accreditation experience, conflict with parents of students and director of daycare center, being hard to balance work and family, feeling of helplessness and being tired of work, and overcame the crisis of turnover by emotional support of people around them and their will to self-improvement. Finally, daycare teachers wanted to remain teachers rather than becoming a director of daycare center in the future, but worried that it would be harder to remain a teacher as experience increased. This study is significant because it provides suggestions for training institute, teacher education specialist, relevant ministries, and policy makers so that daycare teachers can increase their intention of teaching and keep their lifelong job as daycare teacher.
