직무 착근도가 요양보호사의 직무만족에 영향을 미치는 관계에서직업 존중성의 조절효과 분석

국문 초록

본 연구의 목적은 직무 착근도가 요양보호사의 직무 만족도에 미치는 영향 관계에서 직업 존중성의 조절 효과를 밝힘으로써 요양보호사의 직무만족 및 이직 예방 방안을 제시하는 것이다. 연구를 위해 충청북도에 있는 37개의 방문요양기관의 도움을 받아 2023년 11월에 설문조사를 실시하여 280개의 설문지를 최종 분석하였고, 빈도분석, 기술통계, 상관관계분석, 위계적 회귀분석 등으로분석했다. 연구 결과, 직무 착근도와 직업 존중성 모두 요양보호사의 직무 만족도에 유의한 영향을미쳤고, 직무 착근도와 직업 존중성의 상호작용항 역시 직무 만족도에 강한 영향력을 보여주었다. 연구 결과를 바탕으로 다음과 같이 제언을 하였다. 첫째, 방문요양보호사들의 직무 만족도를 향상시키기 위한 정책적 노력이 필요하다. 둘째, 방문요양기관에서는 방문요양보호사들의 직무 착근도 향상을 위한 노력이 필요하다. 셋째, 방문요양보호사들이 직업에 대한 자긍심을 갖도록 정책 당국 및개별 기관들의 노력이 필요하다.

영문 초록

The purpose of this study is to suggest a plan to prevent job satisfaction andturnover of care workers by revealing the moderating effect of job esteem in the relationshipbetween job embeddedness and job satisfaction of care workers. For the study, a survey wasconducted in November 2023 with the help of 37 visiting care institutions in Chungcheongbuk-do, and 280 questionnaires were finally analyzed, and analyzed usingfrequency analysis, descriptive statistics, correlation analysis, and hierarchical regressionanalysis. did. As a result of the study, both job embeddedness and job esteem had asignificant effect on the job satisfaction of nursing care workers, and the interaction termbetween job embeddedness and job esteem also showed a strong influence on job satisfaction. Based on the research results, the following suggestions were made. First, policy efforts areneeded to improve the job satisfaction of visiting care workers. Second, visiting careinstitutions need to make efforts to improve the degree of attachment of visiting care workersto their jobs. Third, efforts by policy authorities and individual organizations are needed toensure that visiting care workers feel proud of their profession.
