국문 초록

본 연구에서는 호텔종사원이 가지고 있는 임파워먼트와 공정성이 직무만족에 어떠한 영향을 미치는지를 실증적으로 파악하고자 하였다. 본 연구의 실증분석 결과는 다음과 같다. 첫째, 호텔 종사원의 임파워먼트가 직무만족에 영향을 미칠 것이라는 가설 1은 통계적으로 유의한 영향을 미치는 것으로 나타났다. 이를 임파워먼트 4개 요인에 대해서 구체적으로 살펴본 결과 임파워먼트의 4개 요인 중 의미성과 역량성에서 직무만족에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 호텔 종사원의 공정성 지각이 직무만족에 영향을 미칠 것이라는 가설 2는 통계적으로 유의한 영향을 미치는 것으로 나타났다. 이를 공정성 3개 요인에 대해서 구체적으로 살펴본 결과 3개 요인 중 상호작용 공정성에서 직무만족에 긍정적인 영향을 미치는 것으로 나타났다. 셋째, 전체적으로 제안모델은 수용가능한 자료적합도를 보여 주었으며, 모델의 영향관계 검증 결과 임파워먼트와 직무만족의 관계, 공정성과 직무만족의 관계에서 임파워먼트가 공정성 보다 직무만족에 훨씬 더 강한 영향을 미치는 것으로 나타났다.

영문 초록

This study attempts to empirically examine the impact of employee empowerment and fairness perceptions on job satisfaction among hotel employees. The study's results can be summarized as follows: The first hypothesis that employee empowerment bas an influence on the job satisfaction of hotel employees was not rejected, showing a statistically significant relationship between the two. Among the four factors of empowerment, meaning and competence had a positive impact on employees' job satisfaction. The second hypothesis that the perception of fairness among hotel employees influences job satisfaction was not rejected, showing a statistically significant relationship between the two. Among the three factors of fairness, interacting fairly had a positive impact on employees' job satisfaction. Third, the suggested model showed an acceptable goodness-of-fit for the actual data overall. According to the test results of the causal relationships in the model, it turned out that empowerment has a much greater effect on job satisfaction than fairness does in the relationship between empowerment and job satisfaction and that between fairness and job satisfaction.
