국문 초록

초고령화 사회의 도래와 함께 감정노동이 중요한 서비스 산업이 급증하며, 장기요양서비스 조직 간 경쟁이 심화되고 있다. 요양보호사는 고객에게 직접 서비스를 제공하는 핵심 인력으로, 서비스 품질은 조직의 성과와 직결된다. 본 연구는 감정노동전략(표면연기, 내면연기)이 서비스지향-OCB에 미치는 영향을 분석하고 감성지능의 조절효과를 검증하고자 하였다. 경기도 내 장기요양시설 요양보호사 350명을 대상으로 설문조사를 실시하여 최종 338부의 데이터를 분석하였다. 연구 방법으로는 설문조사를 활용하여 감정노동전략, 감성지능, 서비스지향-OCB를 측정하였으며, 회귀분석을 통해 변수 간의 관계성을 검증하였다. 연구 결과, 표면연기는 서비스지향-OCB를 감소시키는 반면, 내면연기는 이를 증가시키는 것으로 나타났다. 또한 감성지능은 표면연기의 부정적 영향을 완화하고 내면연기의 긍정적 효과를 강화하는 조절 변수로 작용하였다. 본 연구는 고령화 사회에서 장기요양서비스 조직 내 요양보호사의 역할이 중요해짐을 강조하며, 감정노동을 관리하는 것이 조직 운영의 핵심 과제임을 제시한다. 또한 감성지능을 고려한 인적자원 관리가 서비스지향-OCB를 증진시킬 수 있음을 보여준다.

영문 초록

With the advent of an ultra-elderly society, the emotional labor-intensive service industry is booming, and competition among long-term care organizations is intensifying. Caregivers are key personnel who provide direct services to clients, and their service quality is directly related to organizational performance. This study aimed to analyze the effects of emotional labor strategies (externalizing and internalizing) on service orientation-OCB and to verify the moderating effect of emotional intelligence. A survey was conducted among 350 nursing caregivers in long-term care facilities in Gyeonggi-do, and 338 completed surveys were analyzed. The research method used a questionnaire to measure emotional labor strategy, emotional intelligence, and service orientation-OCB, and regression analysis was used to verify the relationship between the variables. The results showed that externalizing decreased service orientation-OCB, while internalizing increased it, and emotional intelligence acted as a moderating variable to mitigate the negative effect of externalizing and enhance the positive effect of internalizing. This study highlights the importance of the role of caregivers in long-term care organizations in an aging society and suggests that managing emotional labor is a key organizational challenge. It also shows that human resource management that considers emotional intelligence can enhance service orientation-OCB.
