임상간호사의 조직몰입에 영향을 미치는 요인

국문 초록

본 연구는 임상간호사의 조직몰입에 영향을 미치는 요인을 확인하기 위한 조사연구이다. 연구대상자는 2010년 9월 1일부터 10월 30일까지 B, U시 및 Y시의 2차나 3차 의료기관에서 근무하는 임상간호사 395명이었다. 연구도구로 자아존중감은 Rosenberg(1962)의 자아존중감 도구를 전병재(1974)가 번안한 도구를 사용하였다. 임파워트는 Spreitzer(1995)의 임파워먼트 도구를 최영진(2009)이 수정 보완한 도구로, 직무만족은 Stamps 등(1978)의 직무만족 도구를 홍옥동(1999)이 수정 보완한 도구를 사용하였다. 조직몰입 도구는 Mowday 등(1979)이 개발한 조직몰입 도구를 강영윤(2009)이 수정 보완한 도구를 사용하였다. 자료분석은 SPSS 프로그램을 활용하여 기술통계, Pearson 상관계수 및 다중회귀분석을 이용하였다. 연구결과에서 자아존중감은 3.01점, 임파워먼트는 3.45점, 직무만족은 2.94점, 조직몰입은 3.18점으로 나타났다. 조직몰입에 유의한 영향을 미치는 요인은 자아존중감, 임파워먼트, 직무만족 및 병상수이었으며, 총 설명력은 32.5%이었다.

영문 초록

The purpose of this study was to identify the influencing factors of organizational commitment of hospital nurses. A quantitative, descriptive design was used to study 395 hospital nurses in hospital in Ulsan, Yangsan and Busan, recruited from September 1 to October 30, 2010. The instruments used were the Self-Esteem Scale, Empowerment Scale, Global Job Satisfaction Scale and Organizational Commitment Scale. The data were analyzed by SPSS program, using t-test, one way-ANOVA, Pearson correlation coefficient, and multiple regression. The average of self-esteem was 3.01 points, empowerment was 3.45 points, job satisfaction was 2.94 points and organizational commitment was 3.18 points. The significant predictors of organizational commitment were self-esteem, empowerment, job satisfaction and bed numbers, These variables showed explanatory power of 32.5%. The study suggested that the self-esteem, empowerment and job satisfaction should be reinforced to improve the nurses’ organizational commitment
