국문 초록

본 연구는 물리치료사가 경험하는 조직 내 사회자본의 수준과 소진의 정도를 알아보고 사회자본이 소진에 미치는 효과를 살펴봄으로써 소진을 예방하기 위한 사회자본 형성 방안을 알아보고자 실시하였다. 본 연구의 조사대상은 종합ㆍ대학병원 및 재활ㆍ요양병원 등에서 현재 근무하고 있는 물리치료사 227명이며 구조화된 설문조사를 실시하여 자료를 분석하였다. 물리치료사의 소진 정도는 MBI(Maslach burnout inventory)를 사용하여 측정하였다. 분석 결과 물리치료사의 사회자본은 평균 3.52로 척도의 중간값 보다 높은 수준으로 나타난 반면에 소진 정도는 3.26으로 다소 낮은 수준으로 나타났다. 다만 하위요인별로는 다소 큰 차이를 보여주고 있다. 또한 소진 정도는 1일 환자 수가 많을수록, 연령이 적고 임상경력이 짧을수록 높게 나타났다. 위계적 다중회귀분석 결과 사회자본의 세 하위구성요인인 신뢰, 규범 및 네트워크는 모두 물리치료사의 소진에 음(-)의 영향을 미치는 것으로 나타나 사회자본의 수준이 높을수록 소진을 줄여주는 효과가 있는 것으로 나타났다. 이러한 결과를 바탕으로 물리치료사의 소진을 줄이기 위한 사회자본 형성방안에 관한 함의와 실천전략을 논의하였다.

영문 초록

The purpose of this study is to examine the affects of social capital in medical institutions on physical therapists’ burnout. Prior research has shown empirically that social capital is as a critical factor determining organizational effectiveness. For the research, social capital was consisted of trust, norms and network. The participants of this study were 227 physical therapists who work in a medical institutions like a hospital and a geriatric hospital. As a study tools, a structured questionnaire was used, and physical therapists’ burnout was measured by Maslach’s burnout inventory (MBI). The results of this study were summarized as follows: Mean analyses showed that the level of social capital was a higher than medium on 5-point Likert scale, and the level of physical therapists’ burnout was a lower than medium on 7-point Likert scale. By using a hierarchical multiple regression, trust, norms and network had a negative effect on the physical therapists’ job burnout. This means that social capital can reduce the physical therapists’ job burnout. This study finally discussed theoretical implications for future study and practical implications for social capital strategies in medical institutions based on the results.
