국문 초록

본 연구에서는 유치원 교사의 임파워먼트, 직무만족, 교사리더십 및 교직헌신 간 의 인과관계를 분석하여 유치원 교사의 교직헌신을 증진시키기 위한 교사의 임파 워먼트, 직무만족, 교사리더십의 역할을 살펴보았다. 본 연구의 대상은 354명의 유치 원 교사이었으며, 유치원 교사의 임파워먼트, 직무만족, 교사리더십, 교직헌신에 대 한 가설적 경로모형의 적합도를 검증하고 변인들 간의 인과관계를 분석하기 위하여 구조방정식 모형에 의하여 구조관계 분석을 실시하였다. 본 연구의 결과는 다음과 같다. 첫째, 교사의 임파워먼트는 직무만족, 교사리더십, 교직헌신에 유의한 정적 영 향을 미치는 것으로 나타났으며, 직무만족은 교사리더십에 유의한 정적 영향을, 교 사리더십은 교직헌신에 유의한 정적 영향을 미치는 것으로 나타났다. 그러나 직무만 족은 교직헌신에 유의한 영향을 미치지 않는 것으로 나타났다. 둘째, 교사의 임파워 먼트는 교직헌신에 직접적으로 영향을 미칠 뿐만 아니라 직무만족과 교사리더십을 매개로 하여 간접적인 영향을 미치는 것으로 나타났다. 따라서 교사의 임파워먼트가 교직헌신에 미치는 영향에 있어 직무만족과 교사리더십은 매개변인으로서의 역할을 하고 있으며, 직무만족과 교사리더십의 경로를 통한 이중 매개 효과가 있음을 알 수 있다. 이러한 매개 효과에서는 교사리더십의 매개 효과가 직무만족의 매개 효과보다 큰 것으로 나타났으며, 교사의 임파워먼트가 교직헌신에 미치는 직접효과가 직무만 족과 교사리더십을 매개로 한 간접효과보다 더 큰 것으로 나타났다.

영문 초록

The purpose of this study is to examine the causal relationship among kindergarten teacher s empowerment, job satisfaction, teacher leadership, and commitment to teaching. The study verified the hypothetical path model, and analyzed the direct and indirect effects of kindergarten teacher s empowerment, job satisfaction, and teacher leadership on commitment to teaching. The subjects of the study are 177 kindergarten teachers. In order to verify hypothesized model fit and the effects of the variables of the model, structural equation model was applied using maximum likelihood method. The results of the path analysis show that kindergarten teacher s empowerment affects job satisfaction, teacher leadership, commitment to teaching positively, and teacher leadership also affects commitment to teaching positively. Kindergarten teacher s job satisfaction affects commitment to teaching positively. The results also show that job satisfaction and teacher leadership serve as positive mediators to the effects of kindergarten teacher s empowerment on commitment to teaching, and the direct effect of teacher s empowerment on commitment to teaching is stronger than the indirect effect of job satisfaction and teacher leadership as mediators.
