국문 초록

본 연구는 수행공학(HPT) 모형을 기본절차로 보험설계사의 정착에서 발생하는 문제에 대한 해결책을 교육의 수요자인 보험설계사 중심의 교육적 관점으로 도출 하는데 있다. 이러한 목적을 위하여 2016년 4월 6일부터 15일까지 H생명보험 회사의 보험설계사 52명, 그들을 관리하는 코칭매니저 6명, 그리고 연수원의 교육담당자 6명을 대상으로 설문, 참여관찰, 그리고 인터뷰를 통하여 자료를 수집하고 분석하였다. 채용 후 13차월 및 25차월로 진행되면서 정착률 하락이 문제점으로 제기되었고, 이에 대한 원인으로 신입 보험설계사의 채용 기준의 모호성, 실질적인 판매정보를 제공하지 못하는 교육체계, 안정적이지 못한 급여와 직업의식의 부족으로 분석되었다. 해결책으로 보험설계사 중심으로 교육 기획과 개발의 일원화, 합숙교육을 통한 채용, 직업의식과 동기향상을 위한 태도교육 등이 도출되었다. 이 결과는 직원들의 특성에 맞는 학습자중심의 기업교육 프로그램 개발의 구현과 자리매김을 위한 기초자료가될 것이다.

영문 초록

This study aims to suggest ways to improve the life insurance company financial consultants’ settlement rate based on human performance technology process model. To achieve this purpose, collecting and analyzing related from 52 financial consultants, 6 couching managers, and 6 educational staffs at the training center of H life insurance company were applied by way of survey, participation observation, and interview. Specifically, performance problem was that both settlement rate and contract retention rate decreased from 13th month to 25th month after employment. For the analyzing ground caused of this problem, Gilbert’s Behavior Engineering Model(BEM) was applied. Result indicated that main causes included the ambiguity of the insurance planner s hiring standards, the education system unable to provide practical sales information, and the lack of stable salary and job consciousness. After that, possible solutions were devised based on the Priority factors. The suggested solutions were to establish employment standards, to unify education planning and development, to formulate basic salaries, and to strengthen employee welfare policy. Findings from this study will contribute to improving stable insurance financial consultant s settlement rate.
