호텔기업의 조직공정성이 조직유효성에 미치는 영향에 관한 연구

국문 초록

본 연구에서는 호텔기업의 경영환경에서 경영성과를 올리기 위한 방안으로 조직공정성이 조직유효성에 어떠한 영향을 미치는 가에 대하여 분석하였다. 본 연구의 결과는 다음과 같다. 조직공정성이 조직유효성이 미치는 영향관계를 알아보기 위해 조직공정성을 독립변수로 조직유효성을 종속변수로 다중회귀분석을 실시하였다. 연구결과 절차공정성, 분배공정성, 상호작용공정성 모두 유의한 영향을 미치는 것으로 나타났다. 따라서 호텔기업에서는 절차공정성요인인 종사원들에게 다양한 의견을 제시할 수 있는 채널을 보장하여 종사원들의 의견을 모니터링 할 수 있는 시스템이 구축되어야 한다. 분배공정성 요인인 업무, 책임, 경력과 업무 달성한 만큼의 공정한 보상이 될 수 있는 투명한 평가제도가 활성화 되어야 한다. 마지막으로 상호공정성 요인도 조직유효성에 유의한 영향을 미치므로 상사는 부하직원의 인격 및 의견을 존중하고 권리를 보장해 줌으로써 조직의 효율성을 제고시킬 수 있을 것이다.

영문 초록

This study was intended to analyse how organization justice affected organization effectiveness as a way to increase management performance in hotel corporations. The results of this study are presented as follows. For the investigation as to how organization justice affects organization effectiveness, multiple regression analysis in which organization justice and organization effectiveness were respectively set to an independent variable and a dependent variable was performed. The results of the study showed that procedural justice, distributive justice, and Interactional Justice significantly affected organization effectiveness. Accordingly, hotel corporations should provide their employees, a factor of procedural justice, with channels through which they can propose various opinions, and thereby establish a system to monitor the employees" opinions. Also, it is necessary to activate a transparent evaluation system in which takes into account distributive justice factors, such as jobs, responsibilities, careers, and fair payment. Lastly, given the result that interactional justice factors also significantly affected organization effectiveness, respecting the personality and opinions of subordinates, and ensuring their rights by senior employees, will be able to improve an organization"s efficiency.
