국문 초록

연구목적: 본 연구의 목적은 유아교사가 사립유치원 조직문화 경험을 조망함으로써 사립유치원 교사의 전문성 지원 방안을 모색하고자 하는 것이다. 연구방법: 본 연구의 대상은 D시의 사립유치원에 재직 중인 담임교사 12명이다. 사립유치원 교사가 경험한 조직문화와 관련하여 심층면담을 하였으며, 면담자료 수집과 동시에 분석을 진행하였다. 연구결과: 본 연구의 결과는 다음과 같다. 첫째, 유아교사는 사립유치원에서의 텃새와 물질적 지원을 포함한 근로조건에서의 차이를 사립유치원의 조직문화 특성으로 체감하고 있었다. 둘째, 사립유치원 교사들은 개인의 삶과 유아교사의 역할을 연계할 방법에 대해 고민하며 전문성 성장을 향한 실천을 계획하고 있었다. 논의 및 결론: 이러한 연구결과는 사립유치원 교사에게 긍정적인 조직문화가 형성될 때 유치원 근무에 대한 만족과 함께 자기계발을 통한 유아교사로서의 전문성 증진 노력으로 유아교육의 질적 향상이 가능할 것임을 시사한다.

영문 초록

Purpose: The purpose of this study is to seek ways to support the professionalism of private kindergarten teachers by looking at their lived experiences in the organizational culture of private kindergartens. Method: The participants of this study were 12 homeroom teachers working at private kindergartens in D city. In-depth interviews were conducted in relation to the organizational culture experienced by private kindergarten teachers, and the analysis was conducted at the same time as the interview data were collected. Results: The results of this study are as follows. First, kindergarten teachers felt the differences in territorial behaviors and working conditions including material benefits among private kindergartens as one of major organizational culture characteristics. Second, private kindergarten teachers were seeking for ways to connect their individual lives with the role of kindergarten teachers while planning actions toward professional growth. Conclusion: These findings suggest that when a positive organizational culture is formed for private kindergarten teachers, it is possible to improve the quality of early childhood education through their enhanced professionalism via self-development initiatives, along with their increased satisfaction with their job.
