중년기 초심상담자의 직업적응과정

국문 초록

본 연구의 목적은 중년기 초심상담자의 직업적응경험을 이해하고 직업적응과정을 설명하는 실체이론을 제시하는 것이다. 이를 위하여 중년기 초심상담자 12명을 대상으로 심층면접을 진행하고, 근거이론 방법을 적용하여 자료를 분석하였다. 중년기 초심상담자가 직업적응과정에서경험하는 중심현상은 ‘연령과 경력의 불균형을 마주함’으로 나타났으며, 인과적 조건은 ‘노후에도 할 수 있는 직업으로 진로를 결정함’, ‘연령에 대한 편견과 제약에 부딪힘’으로 나타났다. 맥락적 조건은 ‘경력단절로 인한 적응의 부담’, ‘역량에 대한 압박과 부담’, ‘새로운 업무환경의 낯설음과 혼란’으로 나타났다. 중재적 조건은 ‘열의를 저하시키는 사회적 처우와 현실’, ‘중년의 제약과한계에 대한 고뇌’, ‘중년의 강점에 대한 인식’으로 나타났다. 작용/상호작용 전략은 ‘경직된 자세로 상담하기’, ‘자신을 향한 귀인에 머물기’, ‘역량부족을 혼자 삭히기’, ‘이전 경험을 활용하여 기관에 적응하고 대처하기’, ‘연령에 비례한 전문성을 쌓고자 노력하기’, ‘지지체계를 활용하고 구축하기’, ‘중년기에 선명해진 삶의 의미로 의지 다지기’, ‘삶의 경륜으로 부족한 상담역량 보완하기’, ‘성찰적 태도로 현재에 집중하기’로 나타났다. 이에 따른 결과는 ‘중년 초심상담자로서 보람을 느낌’, ‘상담역량이 향상됨’, ‘달라진 중년의 삶 속에서 직업적응의 의미를 발견함’, ‘중년의 숙련상담자로 거듭나기 위한 노정이 아득함’으로 나타났다. 본 연구결과를 통해 나타난 핵심범주는 ‘연령과 경력의 불균형 속에서 중년의 강점을 활용하여 전문성을 쌓아감’ 이었고, 중년기 초심상담자의 직업적응과정은 불안을 내재한 도전 단계, 혼란과 갈등 단계, 고군분투 단계, 자각과수용 단계로 나타났다. 이러한 연구결과를 토대로 중년기 초심상담자의 직업적응을 조력하기위한 시사점을 논의하였고 연구의 한계점과 후속연구를 위한 제언을 덧붙였다.

영문 초록

The purpose of this study is to understand job adaptation experiences of middle-aged beginner counselors and to present a substantive theory to explain the job adaptation process. To this end, in-depth interviews were conducted with 12 beginner counselors in their middle age, and data were analyzed by applying the grounded theory method. The central phenomenon experienced by these counselors was ‘facing the imbalance between age and career’. The causal conditions were ‘Choosing a career path to get a job one can continue even after old age’ and ‘ Facing age prejudices and restrictions’. The contextual conditions were ‘The burden of adaptation due to career discontinuity ‘, ‘The burden and pressure on competence’, and ‘Unfamiliarity and confusion in the new work environment’. The intervening conditions were ‘Social treatment and reality that dampens enthusiasm’, ‘Anguish about the restrictions and limitations of middle age’, and ‘Awareness of middle-aged strengths’. The action/reaction strategies were found to be ‘Giving consultation in a rigid attitude’, ‘Sitting on the attribution to my fault’, ‘Enduring incapacity alone’, ‘Using previous experiences to adapt and cope with an institution’, ‘Trying to build expertise living up to my age’, ‘Building up one’s will with a clearer meaning of life in the middle age’, ‘Utilizing and building support systems’, ‘Complementing insufficient counseling competence with insights from life experience’, and ‘Focusing on the present with a reflective attitude’. The results drawn from the process were ‘Feeling rewards as a middle-aged beginner counselor’, ‘Counseling competence has improved’, ‘Finding the meaning of job adaptation in the changed middle-aged life’, and ‘Long and faraway journey to go to becoming an experienced counselor in the middle age’. The job adaptation process was derived in 4 stages with ‘Challenge stage with anxiety’, ‘Confusion and conflict stage’, ‘Struggling stage’, and ‘Awareness and acceptance stage’. The core category was ‘Establishing expertise by using middle-aged strengths in the imbalance between age and career’.
