조직공정성과 조직의 비전이 직무만족과 조직몰입에 미치는 영향에 관한 연구

국문 초록

본 연구는 조직 경쟁력 확보를 위한 종업원의 직무만족과 조직몰입에 미치는 영향에 대한 연구결과이다. 정보통신 및 IT 기업 업종에 종사하는 종업원을 대상으로 조직공정성과 조직의 비전이 직무만족과 조직몰입에 미치는 영향을 파악하고자 하였다. 이에 조절변수로서 경영자의 리더십과 이직의도를 고려하였다. 분석결과는 정보통신 및 IT 기업 업종에 종사하는 360명을 대상으로 설문조사를 실시하여 얻은 자료를 사례로서 제시하였다. 주요 연구결과는 직무만족에 영향을 주는 설명변인으로는 분배공정성, 상호작용공정성과 조직의 비전이 긍정적인 영향을 미치는 것으로 나타났다. 조절변수로 고려한 변수들은 직무만족에 주는 조절효과가 나타나지 않았다. 반면에 조직몰입에 영향을 주는 설명변인으로는 절차공정성, 상호작용공정성, 조직의 비전이 긍정적인 영향을 미치는 것으로 나타났고, 본 연구에서 고려한 조절변수인 경영자 리더십과 이직의도 모두가 조직몰입에 주는 조절효과가 유의하게 나타났다.

영문 초록

This study deals with the effect on the job satisfaction of the employees and their organizational commitment for securing organizational competitiveness. We considered the influence of the organizational justice of the employees in the fields of information communication and information technology companies on the job satisfaction and the organizational commitment. As moderator variables, manager leadership and turnover intention were used. The analysis outcome results from the data obtained from the 360 employees working in the field mentioned above. Distributive justice, interactional justice, and vision of organization are proven to be significant factors on the job satisfaction though the moderator variables have no significant effects on it. We showed that organizational commitment are well explained by procedural justice, interactional justice, and vision of organization and, moreover, are statistically influenced by the moderator variables considered in this study.
