진로장벽과 구직행동 간의 관계에서 심리적 고용가능성의 조절효과

국문 초록

구직행동을 예측하는 변인으로 심리적 고용가능성의 중요성이 부각되고 있다. 심리적 고용가능성은 노동시장이나 직업세계에서 개인이 고용상태를 획득하고 유지하는 데 필요한 구직 능력, 전문성, 적응성 및 이동성 등을 의미한다. 본 연구는 구직상황에서 진로장벽(개인내적 요인, 사회적 관계, 구조적 문제)이 구직행동(준비, 실행)에 미치는 영향을 확인하고 진로장벽과 구직행동 간의 관계에서 심리적 고용가능성(경력정체성, 경력적응성, 사회 및 인적자본)의 조절효과를 확인하고자 하였다. 이를 위해 경력단절여성을 대상으로 설문을 실시하여 184명을 분석에 사용하였다. 연구 결과, 진로장벽의 각 차원에서 개인내적 요인만 준비 및 실행적 구직행동을 부적으로 예측하였으며, 고용가능성은 준비 및 실행적 구직행동을 정적으로 예측하였다. 고용가능성의 조절효과는 개인내적 요인과 준비적 구직행동의 관계, 구조적 문제와 준비적 구직행동의 관계를 완화하는 것으로 나타났다. 하지만 실행적 구직행동에서는 고용가능성의 조절효과를 발견하기 어려웠다. 마지막으로 본 연구의 시사점과 제한점, 그리고 향후 연구방향을 제안하였다.

영문 초록

The importance of psychological employability is highlighted as a variation in predicting job search behaviors. This purpose of this study identifies the impact of career barriers (personal internal factors, social relationships, and structural problems) on job search behaviors (preparatory, active) in job seeking and to ascertain the effect of perceived employability on the relationship between career barriers and job search behavior. To this end, 184 people were used in the analysis by conducting a survey of women with career interrupted. Research has shown that only personal internal factors are a negative prediction of preparatory and active job search behaviors. Employability is a positive prediction of preparatory and active job search behaviors. The moderating effect of employability mitigates the relationship between personal internal factors and preparatory job search behavior and mitigates the relationship between structural problems and preparatory job search behavior. However, it was difficult to see the moderating effect of employability in active job search behaviors. Finally, the implications, limitations, and future research issues of the study were discussed.
