호텔 일선직원의 스트레스가 이직의도에 미치는 영향

국문 초록

본 연구의 목적은 고객접점에서 근무하는 직원의 직무 스트레스가 이직의도에 미치는 영향을 파악하고, 더불어 인구통계학적 변수에 따른 조절효과에 대해 실증적으로 분석하고자 하는 것이다. 이를 통해 향후 호텔 조직 운영에 있어 효율적인 인적자원관리를 통해 소통의 활용과 이직관리를 위한 전략수립을 제시하고자 한다. 조사는 서울 지역에 있는 특1급 호텔 6곳을 대상으로 서비스접점에 있는 식음료부서, 프론트 등의 고객을 직접 응대하는 부서의 직원들을 대상으로 설문을 실시하였고, 설문조사는 2012년 4월부터 6월까지 고객만족지수의 순위에 해당하는 서울의 특1급 호텔 6곳을 대상으로 300부를 배포하였다. 총 300부 중 신뢰도가 낮거나 부적합하게 작성된 설문지를 제외한 최종 238부의 유효 표본을 가지고 실증분석에 사용하였다. 연구결과, 첫째, 일선직원이 느끼는 스트레스는 이직의도에 유의한 정(+)의 영향을 미치는 것으로 분석되었다. 둘째, 일선직원이 느끼는 조직 내 스트레스가 이직의도에 미치는 영향에 대해 인구통계적 특성의 조절효과를 분석한 결과, 연령과 결혼여부에 따라 유의한 조절효과가 있는 것으로 분석결과 나타났다

영문 초록

The purpose of this study is to figure out effect on will to turnover intention by work stress of hotel frontline employee, and analysis variable of moderating effect of age and marriage. By analyzing this fact, it will provide effective human resource management and communication to manage hotel organization, also to set the strategy to control turnover intention. Research was done by employees who work on frontline of hotel and food beverage part employees who make contact with costumer in six extra fine first class hotel. Research paper is collected from 2012 April to 2012 June. And 300 papers were filled in six extra fine first class hotels ranked by customer satisfaction. Total of 300 research papers, only 238 papers were used on final analysis verified with trustful answers. Result is, first the stress that frontline employees have effects positive on turnover intention. Second, first the stress that frontline employees have effects positive on turnover intention has positive moderating effect with matter of age and marriage.
