영문 초록

The purpose of this study is to investigate the structural relationship between performance rating factors, perceived justice, job satisfaction, and organizational effectiveness with a data set collected from Korean cooks in five star hotels. Using focus group interview method, job based performance rating factors were derived and then those induced factor items were used in survey instrument along with key measurement scales for the endogenous variables. The results from Structural Equation Model analysis indicated a significant relationship between performance rating factors and employees' perception about interactional justice, and interactional justice showed a positive effect on both procedural and distributive justice. Also, the mediation effect of interactional justice between performance rating factors and two antecedent domains of justice was found to be significant. There was also significant positive influence of justice perception on employee satisfaction of performance evaluation. Finally, employee satisfaction of performance evaluation exerted a positive influence on organizational effectiveness. Some managerial implications for Korean hotels were suggested.
