국문 초록

본 연구의 목적은 보육교사가 직무수행과정에서 경험하는 딜레마를 분석하고 이를 해결하기 위한 실제적인 방안을 모색하는데 있다. 이를 위해 S시 어린이집에 근무하는 5년 이상의 경력을 가진 보육교사 10명 대상으로 심층 면담을 실시하였으며 수집한 자료는 분석을 통해 개인적 측면과 환경적 측면으로 각 2가지 범주로 분류되었다. 먼저, 보육교사는 보편적 개인의 권리를 존중받는 것과 교사로서의 의무를 다하려고 할 때 딜레마를 경험하고 있었다. 이러한 개인적 측면에서의 딜레마는 ‘교사의 인간다운 생활 권리와 아동의 권리존중’, ‘개인의 노동조건 보장권리와 교사의 소명의식’으로 나타났다. 다음으로, 보육교사는 유기적인 관계 속에서 독립적인 존재로서 직무를 수행할 때 딜레마를 경험하고 있었다. 보육교사가 직무수행과정에서 경험하는 환경적 측면의 딜레마는 ‘조직 내 갈등과 개인 내 갈등’, ‘공동 업무와 개인 업무’로 나타났다.

영문 초록

The purpose of this research is to analyze the dilemmas experienced by child-care teachers in the course of their duties and to explore practical solutions. To this end, the researcher analyzes the cases of child-care teachers who have experienced dilemmas in the course of their job performance to understand the child-care teachers who are most closely related to the quality of child-care. Based on qualitative research methods, the researcher conducts interviews with ten child-care teachers who have worked at a daycare center in S city for more than five years. The collected data was categorized into two groups: personal and environmental aspects. First, child-care teachers experience a dilemma when they try to respect the universal rights of individuals and fulfill their job performance as teachers. The personal dilemmas experienced by child-care teachers in the course of their job performance appear as ‘respect for the teacher’s humane life rights and the rights of the child’, and ‘guarantee of personal working conditions and the teacher’s sense of mission.’ Next, child-care teachers experience dilemmas when they perform their duties as independent entities in organic relationships. The environmental dilemmas experienced by child-care teachers in the course of their job performance appear as ‘conflict within an organization and conflicts within the individual’ and ‘collective tasks and personal tasks’. This research holds significance in that it seeks directions for structural support, such as institutional and administrative delivery systems, etc., for the performance of child-care teachers by analyzing not just simple difficulties or conflicts but unresolved dilemmas experienced by child-care teachers.
