공동주택 경비원의 스트레스 요인 분석에 따른 개선 방안

국문 초록

이 연구는 공동주택 경비원의 스트레스 요인을 살펴보고, 그에 따른 개선방안을 마련하는 데 목적이 있다. 이를 위해 공동주택 경비원 12명과 경비분야 관계자 8명에게 심층 면담을 진행하여 공동주택 경비원의 스트레스 요인을도출하고, 면담 내용의 빈도수 파악을 통해 비중을 확인하였다. 그 결과, 공동주택 경비원의 스트레스 요인은 외적 환경(정부 정책ㆍ사회 여건), 직업 구조(위탁고용ㆍ업무 체계), 대인 관계(사용자 관계ㆍ구성원 관계), 근무 관리(근무 유지) 로 나타났다. 첫째, 공동주택 경비원의 스트레스 요인인 외적 환경(18.33%)은 정부 정책(14.74%)과 사회 여건(3.59%)에 연관된다. 먼저 정부 정책으로는 근로 기준이행 및 행정조치 강화 등의 법제 개정과 경비원의 역할에 관련된 캠페인을대중화해야 하며, 사회 여건에 있어서는 노인 경제활동 지원과 경비원 협의체구성을 개선 방안으로 제시할 수 있다. 둘째, 공동주택 경비원의 스트레스 요인으로 직업 구조(33.46%)는 위탁고용(17.53%)과 업무 체계(15.93%)에서 드러난다. 이에 대한 개선 방안으로위탁 고용은 대기업형 경비업체의 고용관계 도입을 비롯한 경비산업의 상호협력체계 구축 및 경비업계의 인식 전환이 필요하며, 업무 체계는 명확한 업무범위 구축을 통해서 급여 책정 기준안 재설정 및 과도한 부가 업무에 대한 보상 체계 등이 마련되어야 한다. 셋째, 공동주택 경비원의 스트레스 요인으로 대인 관계(40.64%)는 사용자관계(33.07%)와 구성원 관계(7.57%)로 구분된다. 사용자 관계는 공동주택에특화된 사용자 서비스 대응 지침 정립과 함께 안전 관련 직무교육을 강화해야하고, 구성원 관계는 경비원들 간의 소통을 위한 행사 개최와 직업 소명 의식을증진할 수 있는 직업윤리 교육 내실화를 개선 방안으로 적용할 수 있다. 넷째, 공동주택 경비원의 스트레스 요인은 근무 관리(7.57%)에서 나타난다. 주택관리업자 및 경비업자는 공동주택 경비원의 근무 유지를 위해서 신체적ㆍ 정신적인 문제에 관한 예방 및 사후 조치에 적극적으로 나서야 한다. 신체적인문제는 현장 상황을 고려한 수면ㆍ휴게 등의 근무 환경 부분이 재검토되어야하며, 정신적인 문제는 공동주택 경비원에게 특화된 감정노동자 보호 매뉴얼구축 및 입주민 응대 교육이 이루어져야 한다.

영문 초록

The purpose of this study is to find various stress factors experienced by facility security guards and then to analyze realistic and specialized measures, aiming to improve facility security guards’ work-related stress. The survey was conducted using in-depth qualitative interviews on twelve experienced facility security guards and eight experts on their respective fields of expertise. The interview participants for this study were divided into four groups: facility security guards, facility security managers, security instructors, and university academics in the field of private security. First, in response to the stress factors related to government policies and social issues, financial support policies are required to guarantee the human rights and welfare of elderly security guards. Second, with regard to the stress factors related to consignment employment, security guards and redefine their roles on the operation of the apartment buildings. And the work-related stress factors, apartment managers should perform a key role based on their duty of care and professionalism and provide security guards with service mindset education, health welfare, and stress management. Third, with regard to the stress factors related to customer and work relationships, there is the need for service minded job training, and regular communications and meetings between security companies and security guards to improve users' awareness. Fourth, with regard to the personal stress factors, security guards responded that they display service mind, patience and acceptance to cope with work-related stress. Lastly, interview participants commonly pointed out that communication between management entities and facility security guards are important, thereby reducing discord and securing users' goodwill and trust. To this end, it is necessary to improve security guards' employment stability, rank-based pay system, adequate rest facilities and fixed break times.
