직무특성과 보상공정성이 중소병원에 근무하는 임상간호사의 임파워먼트에 미치는 영향

국문 초록

본 연구는 2차병원에 근무하는 임상간호사가 인식하는 임파워먼트 정도를 파악하고, 직무특성과 보상공정성이 임파워먼트에 미치는 영향을 분석하기 위한 조사연구이다. 연구대상자는 U시와 Y시의 2차병원에 근무하는 간호사 216명이었으며, 본 연구의 도구는 Spreitzer(1995)의 정해주(1998)가 번안한 임파워먼트 도구, Hackman과 Oldham(1975)의 김현정(1992)이 번안한 직무진단조사(Job Diagnostic Survey) 도구, Price와 Muller(1986)의 분배공정성과 Moorman(1991)의 절차공정성을 이희자(1998)가 번안한 도구를 사용하였다. 본 연구결과 중소병원에 근무하는 임상간호사의 임파워먼트는 평균 3.66점으로 비교적 높았으며, 임파워먼트에 영향을 미치는 변수는 과업중요성, 과업정체성, 자율성, 절차공정성이었으며, 이들 4개의 변수는 임파워먼트를 44.8% 예측 설명하였다.

영문 초록

The purpose of this study were to examine the relationships among job characteristics, head nurses’ leadership, compensation justice and empowerment, and to identify the influencing factors of empowerment of nurses in secondary hospital. The data was collected from 216 nurses in nine secondary hospital in Ulsan and Yangsan from April 1 to May 15, 2009 by a questionnaire survey method. The data were analyzed by SPSS program, using descriptive statistics, pearson correlation coefficient, and multiple regression. The level of nurses’ empowerment was 3.66 points on average. Nurses’ age, education, position, department, clinical duration, night shift, month income and bed number were significant empowerment. The significant predictors of nurses’ empowerment were task importance, task identity, autonomy, procedural justice. These variables showed explanatory power of 44.8%. The study suggested that to improved the nurses’ empowerment were reinforced the job characteristics and compensation justice.
