국문 초록

본 연구는 경찰공무원의 역할스트레스와 직무소진의 관계에서 사회부과 완벽주의의 매개효과를 분석하고, 그 과정에서 목표자기일치성과 경력개발지원의 조절된 매개효과를 검증하고자 하였다. 이를 위해 전국 경찰공무원 289명을 대상으로 역할스트레스, 사회부과 완벽주의, 직무소진, 목표자기일치성, 경력개발지원에 대한 설문조사를 실시하였다. 수집된 자료는 SPSS 29.0을 활용하여 기술통계, 상관관계분석을 실시하였고, PROCESS Macro for SPSS(ver.4.2)를 사용하여 회귀분석과 간접효과 분석을 통해 매개효과와 조절된 매개효과를 검증하였다. 연구의 주요 결과는 다음과 같다. 첫째, 주요 변인 간 상관관계를 확인한 결과 경찰의 역할스트레스, 사회부과 완벽주의, 직무소진 간 정적 상관관계가 나타났으며, 목표자기일치성과 경력개발지원은 위 세 변인과 부적 상관관계를 보였다. 둘째, 경찰의 역할스트레스와 직무소진 간 관계에서 사회부과 완벽주의는 부분매개효과가 있는 것으로 나타났다. 셋째, 경찰의 역할스트레스가 사회부과 완벽주의를 매개하여 직무소진에 이르는 관계에서 목표자기일치성이 높을수록 정적영향을 강화하는 조절된 매개효과가 나타났다. 넷째, 경찰의 역할스트레스가 사회부과 완벽주의를 매개하여 직무소진에 이르는 관계에서 경력개발지원이 높을수록 정적영향이 약화되는 조절된 매개효과가 확인되었다. 본 연구는 기존 연구들이 경찰의 직무소진과 관련하여 역할스트레스를 선행변인으로 다루어왔으나 역할스트레스가 어떻게 직무소진에 영향을 주는지에 대한 연구는 제한적이었던 점을 고려하여 사회부과 완벽주의의 매개변인을 검증했다는 데 의의가 있다. 이러한 결과를 토대로 경찰의 직무소진에 영향을 주는 요인 간 관계를 밝히고 부정적 영향을 줄일 수 있는 시사점을 제언하였다.

영문 초록

The purpose of this study is to analyze the mediating effects of socially imposed perfectionism on the relationship between role stress and job burnout among police officers, and attempted to examine the moderated mediating effects of goal self-concordance and career development support in the process. For this purpose, a survey was conducted targeting total 289 police officers nationwide on role stress, socially imposed perfectionism, job burnout, goal self-concordance, and career development support. Descriptive statistics and correlation analysis were performed on the collected data using the SPSS 29.0, and mediating and moderated mediating effects were verified through regression analysis and indirect effect analysis using the PROCESS Macro for SPSS(ver.4.2). The main results of this study are as follows: First, as a result of verification the correlation between major variables, a positive correlation was found between police role stress, socially imposed perfectionism, and job burnout. Goal self-concordance and career development support showed a negative correlation with the above three variables. Second, socially imposed perfectionism was proved to have a partial mediating effect in the relationship between police role stress and job burnout. Third, in the relationship between police role stress and socially imposed perfectionism leading to job burnout, a moderated mediating effect was verified in which the higher the goal self-concordance, the stronger the positive influence. Fourth, in the relationship between police role stress and socially imposed perfectionism leading to job burnout, a moderated mediating effect was confirmed in which the positive effect was weakened as career development support increased. This study is significant in that the mediating variable of socially imposed perfectionism, considering that existing studies have dealt with role stress as an antecedent variable in relation to police job burnout, but researches on how role stress affects job burnout have been limited. Based on these results, this study suggested implications for reducing negative impacts of police job burnout in which was found the relationship between factors.
