국문 초록

이 연구의 목적은 요양시설에 종사하는 요양보호사가 제공하는 주요 서비스인 돌봄 이행의 질적 제고를 위한 방안을 탐색하는 데 있으며, 이를 위해 직무스트레스와 돌봄 이행의 관계에서 사회적 자본과 조직유효성의 순차적 매개효과를 검증하였다. 이를 위해 현재 노인요양시설에서 근무하는 요양보호사를 임의 표집 방식을 통해 연구 대상으로 선정하고 2023년 8월 한 달 동안 설문조사를 실시하였다. 최종적으로 140명의 자료가 수집되었으며, 자료는 SPSS 26.0을 사용하여 기술통계 및 상관분석을 도출하고, Process Macro 4.1 프로그램을 활용하여 Macro Model 4와 Model 6을 통해 개별 매개 및 순차 매개효과를 확인하였다. 주요 연구 결과는 다음과 같다. 첫째, 요양보호사의 직무스트레스와 돌봄 이행 관계에서 사회적 자본과 조직 유효성의 개별 매개효과가 확인되었다. 둘째, 요양보호사의 직무스트레스와 돌봄 이행의 관계에서 사회적 자본과 조직 유효성의 순차 매개효과도 통계적으로 유의했다. 이를 토대로 이 연구에서는 요양보호사의 돌봄 이행의 질적 제고를 위하여 직무스트레스를 감경하고, 이들이 지각하는 사회적 자본 및 조직 유효성의 긍정적 강화 방안의 필요성에 대하여 제언했다.

영문 초록

This study explores ways to increase the quality of care service provided by care workers at nursing facilities, by testing the effects of job stress on performance and the sequential mediating effects of social capital and organizational effectiveness on the process. The subjects included who are working at a nursing facility for the elderly in Y City. A total of 140 questionnaires were used in the analysis. Collected data was analyzed with the SPSS and Process Macro 4.1 programs. The findings are as follows. First, social capital and organizational effectiveness both had mediating effects on the relationship between job stress and care performance of care workers. Second, social capital and organizational effectiveness had statistically significant sequential mediating effects on the relationship between job stress and care performance. Based on these findings, the study discussed a need to reduce the job stress of care workers and a plan to reinforce the positive social capital and organizational effectiveness perceived by them so that they can increase the quality of their care performance.
