셀프리더십이 안전의식과 안전문화에 미치는 영향에 관한 연구

국문 초록

본 연구는 기업 및 기관 등의 조직구성원들을 대상으로 셀프리더십, 안전의식, 그리고 안전문화와의 관련성에 대하여 종합적으로 실증분석을 하였다. 특히 셀프리더십과 안전문화와의 관계에 있어서 안전의식의 매개역할과 이들 간의 인과관계를 중심으로 실증분석을 하였다. 본 연구의 목적을 달성하기 위해서 연구모형을 제안하고 연구가설을 설정하였으며, 선행연구에 근거한 가설을 검증하였다. 제안된 연구모형을 살펴보면, 셀프리더십이 안전문화에 영향을 미치며 이 과정에서 안전의식이 매개변수로 사용되었다. 본 연구를 위해서 울산광역시에 소재한 기업 및 기관들에 근무하고 있는 조직 구성원들을 대상으로 설문조사를 하였다. 총 250부의 설문지를 배포하여 232부가 회수 되었고, 그 중에서 불성실한 응답을 제외한 218부가 본 연구에 사용되었다. 수집된 자료는 SPSS 24.0을 사용하여 통계분석을 하였다. 연구결과는 다음과 같다. 셀프리더십의 자기목표 설정, 자기보상, 자기반성, 자기관찰, 자기상상 요인은 안전의식에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 안전의식은 안전문화에는 직접적으로 유의한 정(+)의 영향을 주었다. 그리고 셀프리더십의 자기보상, 자기반성, 자기관찰 요인은 안전문화에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 한편, 셀프리더십과 안전문화 간에 안전의식의 매개역할을 검증한 결과, 자기반성과 안전문화 간의 관계에서 안전의식이 완전매개를 수행하는 것으로 나타났고, 그리고 자기보상 및 자기관찰과 안전문화 간의 관계에서 안전의식은 부분매개를 수행하는 것으로 나타났다. 이상의 연구결과를 통해 본 연구의 이론적 시사점은 셀프리더십이 안전의식을 매개로 안전문화에 미치는 영향에 관한 통합된 연구모형을 처음 제시하였다는 점에서 의의가 있다고 말할 수 있다. 또한, 실무적 시사점으로는 조직에서 조직구성원의 안전의식과 조직의 안전문화를 향상시키기 위해서 안전교육과 함께 셀프리더십 교육을 병행 실시함으로써 효과적으로 조직구성원들의 안전의식을 고취시키고, 이를 통해서 조직의 안전문화를 정착시킬 수 있음을 제시하고 있다.

영문 초록

This study conducted a comprehensive empirical analysis on the relationship between self-leadership, safety consciousness, and safety culture for organizational members including companies and institutions. In particular, empirical analysis focused on the role of safety awareness and the causal relationship between them in relation to self-leadership and safety culture. To achieve the purpose of this study, a research model was proposed, a research hypothesis was established, and hypotheses based on previous studies were verified. Looking at the proposed research model, self-leadership affects the safety culture, and safety awareness is used as a parameter in this process. For this study, we surveyed the members of the organization working at companies and organizations in Ulsan. A total of 250 questionnaires were distributed and 232 copies were collected. Of those, 218 were used for this study except for unsatisfactory responses. Collected data were analyzed statistically using SPSS 24.0. The research results are as follows. Self-fulfillment, self-compensation, self-reflection, self-observation and self-imagination factors of self-leadership had a positive effect on safety consciousness. Safety consciousness had a significant positive influence on safety culture. Self-reward, self-reflection, and self-observation factors of self-leadership had a positive effect on safety culture. On the other hand, as a result of verifying the mediating role of safety consciousness between self-leadership and safety culture, it was found that safety consciousness completely mediated in the relationship between self-reflection and safety culture, and, in the relationship between self-reward and self-observation and safety culture, safety consciousness was shown to perform partial mediation. Through the above research results, it can be said that the theoretical implications of this study are significant in that they first presented an integrated research model on the effects of self-leadership on safety culture through safety awareness. In addition, as a practical implication, it is suggested that self-leadership education is conducted concurrently with safety education in order to improve organizational members safety awareness and organizational safety culture.
