국문 초록

본 연구는 국내기업구성원들을 대상으로 조직구성원의 고용에 대한 불안정성이 구성원의 심리적 계약에 영향을 미치는 지를 측정한 연구이다. 또한 본 연구는 고용불안정성과 심리적계약간의 관계에 대하여 상황요인인 고용형태가 조절작용을 하는지를 검증한 것이다. 1,089명의 조직구성원 샘플을 사용하여 연구한 결과, 조직구성원의 고용불안정성은 구성원의 심리적 계약에 부정적인 영향을 미치는 것을 확인하였다. 이것은 조직구성원이 고용불안정성을 많이 느낄수록 심리적 계약을 더 약하게 하는 것을 의미한다. 또한 본 연구에서는 구성원의 고용형태가 불안정하면 그 구성원은 심리적 계약을 더 약하게 느끼는 것을 발견하였다. 이것은 고용형태가 비정규직인 구성원은 정규직 구성원에 비해서 구성원의 직업불안정성은 심리적 계약을 더 약하게 한다는 것을 의미하는 것이다. 마지막으로 본 연구의 한계점, 의의에 대하여 언급하였다.

영문 초록

This study examines the relationship between job insecurity and psychological contracts of employees at domestic enterprises in South Korea. In addition, this research also examines the moderating effects that a situational factor (work status) has on the relationships between employee s job insecurity and their psychological contracts. Using a sample of over 1,089 employees, this research found that employee s job insecurity have significantly negative effects onto his/her psychological contracts. the higher his/her job insecurity gets, the lower his/her psychological contracts status gets. The results also found that this situational factor, work status, moderates the relationship between job insecurity and psychological contracts. This means that the job insecurity makes the employee feel less psychological contracts if the employee s work status is contingent. Finally, research suggestions and limitations of this study have been mentioned and implications have also been discussed.
