상관의 변혁적 리더십과 직무특성이 초급장교의 조직몰입에 미치는 영향

국문 초록

본 연구는 초급장교가 지각한 상관의 변혁적 리더십이 초급장교의 조직몰입에 미치는 영향을 분석하고, 동시에 변혁적 리더십과 조직몰입 간의 영향관계에서 직무특성이 조절작용을 하는가를 검증하기 위해서 실시하였다. 연구결과 첫째, 초급장교가 지각한 상관의 변혁적 리더십은 초급장교의 조직몰입에 대체적으로 긍정적(+) 영향을 미치는 것으로 분석되었다. 다만, 변혁적 리더십의 하위변인 중 지적자극만이 조직몰입 중 계속적 몰입에 대해 영향을 미치지 못했다. 둘째, 초급장교가 지각한 상관의 변혁적 리더십과 초급장교의 조직몰입 간의 영향관계에 있어서 직무특성은 부분적으로 조절작용을 하고 있는 것으로 분석되었다. 이상화된 정서적 몰입, 이사오화된 영향력과 규범적 몰입, 개별적 배려와 정서적 몰입, 지적자극과 규범적 몰입 간에는 조절작용을 하였지만, 나머지 관계에 대해서는 조절작용을 하지 못하였다. 결론적으로 상관의 변혁적 리더십은 초급장교의 조직몰입에 매우 중요하고 긍정적 영향을 미치고 있으며, 동시에 초급장교가 수행하는 직무특성이 군 복무에 대해 큰 자긍심과 군인으로서 자신의 복무에 대한 의무감을 갖게 하는데 유의미한 영향력이 있었다.

영문 초록

One of the goal this study is to examine the relationship between transformational leadership and organizational commitment. Another goal is to test the moderating effect of characteristics between transformational leadership and organizational commitment. For the empirical study, questionnaire survey was conducted. Questionnaire consist of 57 questions corrected through study and pretest and totally 280 junior executive officer are randomly selected. The empirical results of this study can be summarized as follows. First, transformational leadership has positive influence on affective and normative commitment. Especially, individual consideration were the effective factors. Second, contingent reward is worth deliberation. Because contingent reward and management by exception have positive influence on organizational commitment. Third, effective transformational leadership for organizational commitment varies with the junior executive’s job characteristics. So, command show an apt transformational leadership considering job characteristics and organizational commitment of junior officers. But the result of this study does not explain everything. Therefore, the problem that I mentioned should be work out for more effective further study.
