국문 초록

이 연구는 중등학교 교사가 인식한 교감의 감성적 리더십, 교사의 긍정심리자본, 교직헌신 간의 구조적 관계를 분석하고, 교감의 감성적 리더십이 교사의 교직헌신에 직접적으로 미치는 영향과 교사의 긍정심리자본을 매개로 하여 교직헌신에 간접적으로 미치는 영향을 규명하고자 하였다. 경기도에 근무하는 중등학교 교사를 대상으로 2016년 11월 28일부터 12월 23일까지 예비조사와 본 조사를 실시하였으며, AMOS 22.0 프로그램을 이용하여 공분산구조분석을 실시하였는데, 연구의 결과를 요약하면 다음과 같다. 최종 모형의 구조적 관계 분석 결과에 의하면 첫째, 중등학교 교감의 감성적 리더십은 교사의 긍정심리자본에 유의한 정적 영향을 미치는 것으로 분석되었다. 또한 교사의 긍정심리자본은 교사의 교직헌신에 유의한 정적 영향을 미치는 것으로 나타났다. 둘째, 중등학교 교감의 감성적 리더십이 교사의 교직헌신에 미치는 직접적 영향은 유의하지 않은 것으로 나타났지만 교사의 긍정심리자본을 매개로 하여 간접적인 유의한 정적 영향을 미치는 것으로 나타났다. 이러한 연구결과를 통하여 중등학교 교감의 감성적 리더십이 교사의 교직헌신에 미치는 영향에 있어 교사의 긍정심리자본이 매개변인으로서의 역할을 하고 있음을 알 수 있다. 따라서 중등학교 교감은 교사의 교직헌신을 높이기 위하여 감성적 리더십을 실행함에 있어서 교사의 긍정심리자본에 대한 관심을 제고할 필요가 있다.

영문 초록

The purpose of this study is to examine the structural relationship among vice principals emotional leadership, teachers positive psychological capital, and teachers commitment to teaching perceived by secondary school teachers. The study verified the hypothetical structural model, and analyzed the direct and indirect effects of vice principals emotional leadership and teachers positive psychological capital on teachers commitment to teaching. In order to verify hypothesized model fit and the effects of the variables of the model, structural equation model was applied using maximum likelihood method. The results of the structural equation model analysis show that vice principals emotional leadership affects teachers positive psychological capital positively. Teachers positive psychological capital affects teachers commitment to teaching positively. But, vice principals emotional leadership does not affect teachers commitment to teaching directly. The results also show that vice principals emotional leadership affects teachers commitment to teaching indirectly by teachers positive psychological capital. In conclusion, teachers positive psychological capital serves as a positive mediator to the effects of vice principals emotional leadership on teachers commitment to teaching. The results suggest that teachers positive psychological capital is very important factor in implementing vice principals emotional leadership at secondary school.
