국문 초록

본 연구는 항공사 지상직을 대상으로 조직 내 갈등(관계갈등, 과업갈등)과 갈등관리전략(통합전략, 회피전략, 분할전략) 그리고 갈등 후 행동(신뢰감, 관계만족) 간의 구조적 관계를 파악하였다. 설문 대상은 부산, 서울 그리고 인천에 위치한 국내/국제 공항에서 근무하고 있는 항공사 지상직원을 대상으로 2015년 3월2일 ~ 3월20일 동안 실시하였고, 배포하고 회수된 설문지 중 의미 있는 설문지 241부를 본 연구에 사용하였다. 분석을 위해 SPSS 18과 AMOS 18을 이용하였고, 신뢰도 분석을 위해 Crombach's Alpha와 변수 간의 인과관계 파악을 위해 측정변수모델(SEM)을 이용하였으며, 추가분석으로 대안모델개발을 하였다. 가설은 총 16개로 그 중 가설 5, 6, 7, 10, 13 그리고 14가 의미 있는 가설로 채택되었고, 나머지 가설 1, 2 ,3, 4, 8, 9, 11, 12, 15 그리고 16은 기각되었다. 연구결과를 기초로 결론과 시사점, 그리고 본 연구의 한계점과 향후 연구의 방향을 제시하였다.

영문 초록

This study aimed to understand structural relationships between conflicts within an organization (relational conflict, task conflict), conflict management strategies (integration strategy, avoidance strategy, and segmentation strategy) and behavior after conflict (trust, relationship satisfaction) with airline ground crews. The survey was conducted with airline ground crews working at local or international airports in Busan, Seoul, and Incheon between March 2 and 20, 2015, and among questionnaires distributed and collected, significant 241 were employed in this study. For analysis, SPSS 18 and AMOS 18 were used, and for reliability analysis, measurement variable model (SEM) was employed in order to understand a casual relationship between Crombach's Alpha and variables, and alternative model development was made for additional analysis. Hypotheses were 16 in total and among them, hypotheses 5, 6, 7, 10, 13, and 14 were adopted for significant ones, and the rest hypotheses 1, 2, 3, 4, 8, 9, 11, 12, 15 and 16 were rejected. Based on study findings, conclusions, implications, limits of the present study and direction of the future study were proposed.
