국문 초록

이 연구에서는 관찰자의 가치지향과 성격유형이 부정을 인지한 직원의 다양한 반응에 대한 태도에 어떠한 영향을 미치는가를 검토하였다. 두 가지 의문을 제기하고 답을 모색하였다. 하나는 어떤 유형의 가치지향이나 성격이 태도에 유의한 영향을 미치는가? 또 다른 하나는 직원 반응의 종류에 따라 이들의 태도에 대한 영향에는 어떤 차이가 있는가이다. 선행연구에 대한 검토 후, 직원 반응은 직접 반대, 외부 신고, 내부 보고, 침묵, 4 가지로, 가치지향은 법규, 도덕적 원칙의 가치지향, 사회, 인간관계적 가치지향, 경제적 (편익/비용 또는 합리적 선택의) 가치지향, 3 가지로 나누었고, 성격유형은 MBTI 4가지 선호지표를 사용하였다. 관찰자의 가치지향 및 성격유형과 태도 간의 영향 관계를 분석하기 위해 4가지 가설을 설정하였다. 변수 측정은 직원 반응에 대한 태도와 가치지향은 자체 개발 설문지를, 성격유형은 한국판 MBTI Form G형을 활용하였다. 자료는 C 대학 학생들을 대상으로 2008년 3월부터 2011년 2월까지 3년에 걸친 조사로 마련하였고, 총 490명으로부터 응답을 받아 유효 표본으로 사용하였다. 가설 검증 을 위한 회귀분석에서, 관찰자의 직원 반응에 대한 태도에 법규, 도덕적 원칙의 가치지 향이 가장 크고, 지배적인 영향을 미친다는 것을 발견하였고, 성격유형은 MBTI 인식형 (P)만이 침묵 반응에 대한 관찰자의 태도에 긍정적인 관계가 있었다. 이 연구는 사회 일반이나 동료들로 하여금 직원의 윤리적 반응을 지지하는 태도를 촉진하는 사회 정책 적 노력, 즉 윤리교육이나 훈련 방법에 관한 정보 제공의 의미가 있다.

영문 초록

This study examined the influence of an observer's value orientations and personality types on attitudes toward employees' various responses to observed wrongdoing. Two questions were addressed: What specific value orientation or personality type significantly affects the attitude? What differences are there in the influence of value orientations and personality types based on employees' responses? Based on a review of literature, employee responses were classified into four different types: confronting wrongdoers; internal report; external report; and silence. Three distinct value orientations were identified —legal and moral principles, social and human relations, and economic value. We generated four hypotheses to explain the influence relationship between value orientation and personality type and attitude, and these were tested using data collected from university students in South Korea on an ongoing basis from March 2008 through February 2011. Using a self-developed questionnaire, we assessed the attitudes toward employee responses and value orientations. The Korean MBTI Form G was used to identify personality types. The final sample was 490. In a regression analysis, we found that the legal and moral principles orientation had consistently a greater influence on attitude compared to the other value orientations. In terms of MBTI personality types, only type P (Perceiving) was positively related to the attitude toward silence. This study will add valuable information about how to design integrity policy and training programs aimed at nurturing ethical attitudes.
