국문 초록

조직 내의 구성원간의 상호작용은 매우 복잡하고 미묘한 과정이므로 그 실체를 정확하게 파악하기는 매우 어려운 실정이다. 여러 조직이론가들은 조직 내의 상호작용을 리더의 영향력 행사 전술, 권력 원천, 영향력의 결과 같은 개념적 용어를 통해 이해하고자 노력하였다. 이러한 노력은 복잡하고 다면적인 조직현실의 한 단면만을 파악할 수 있었다. 권력이라는 개념의 모호성으로 인해 수많은 연구들이 개념적인 것에서 머물러 온 것이 사실이며 상대적으로 실증적 연구는 매우 적었다. 특히 권력, 권한, 권위의 개념의 차이에 대한 논의가 진행되는 수많은 시간이 흘러갔으며, Kipnis를 중심으로 하는 일련의 영향력 행사 전술에 관한 연구가 시행되지 않았더라면 권력의 연구는 개념적인 공방으로서 역사만이 남아있었을 것이다. 초기의 연구는 영향력 행위를 구분하는 단계에서 시작하여, 영향력 행위에 방향성이 가미 되었다. 그결과 상향 영향력, 하향 영향력, 수평적 영향력의 개념이 나오게 되었고, 여기에 영향력의 목적, 영향력을 행사하는 사람의 개인특성이나 환경요인, 구조적 요인 등에 관한 연구가 발전하게 되었다. 이러한 실제적 권력의 개념에서의 연구도 영향력 행위의 선행요인에 대해서만 초점을 맞춤으로서 별다른 진전을 보지 못하였다. 좀 더 영향력 행위에 대한 연구를 확장시키기 위해서는 영향력 행위의 선행요인뿐만 아니라 결과 요인에 관한 관점을 가질 필요가 있었다. 결과요인에 관한 개념적 고찰은 꾸준히 진행되어 왔으나, 실증 연구는 아직 여전히 미흡하다. 본 연구는 Falbe & Yukl(1992)의 연구를 바탕으로 리더의 영향력 행사 전술과 권력 원천이 영향력의 결과에 미치는 영향에 대해서 실증분석을 하였다. 결과요인으로 사용된 몰입, 복종, 저항의 3가지 요인을 모두 사용하고 있다. 이를 위해 설문지를 통하여 조직 내의 부하가 자신의 상사의 행위를 기술하게 하여 리더의 영향력 행사 전술, 권력 원천, 영향력의 결과에 대한 평가자의 지각에 초점을 맞추어 이들간의 관계를 탐색하였다. 본 연구의 목적은 기존의 연구들을 통해 밝혀져 온 리더들의 영향력 행사 전술과 권력 원천을 토대로, 리더의 영향력 행사 전술과 권력 원천의 결합으로 직접적인 결과인 영향력의 결과인 몰입, 복종, 저항에 어떠한 영향을 미치는지를 밝히고자 하였다.

영문 초록

How people interact in organizations is a very complex and subtle process, so it is hard to cleary understand it. Many organizational theorists made efforts to grasp the interaction with conceptional terms, such as, influence tactics, power source, and consequence of influence. However, such efforts allowed to recognize only one section of tangled interactions in organizations. With reference to the present study, it is true that, due to the vagueness of power, lots of studies focused on the concept ideas, and there are relatively few empirical studies. Particularly, a lot of time have passed in arguing the differences among power, competence, and authority. If there were no a series of studies on influence tactics, which is mainly developed by Kipnis, study on power would have maintained as a conceptional battle. Early studies began at classifying influential behaviors, and later a direction was added thereto. Further, the ideas of up, down, and across operations were developed. Continuously, studies on the purpose of influence, influencer's personal characteristics or circumstances, and organizational conditions have been developed. However, studies on power in view of concept ideas have not been developed much because they focused on the preconditions of influential behaviors. To further develop studies on power, it was necessary to have viewpoints on consequences. Although conceptional researches on consequences have been kept on, empirical studies are still wanted. The present study performed empirical analysis based on the works of Fable and Yukl (1992), and employs all the three consequences of influence, i.e., commitment, compliance and resistance. In the research papers, employees were asked to describe their supervisors. In doing so, the present study focuses on the evaluators' viewpoint in searching the interrelationships between influence tactics, power source, and consequences of influence.
