집단 전체의 인지복합성 형성과 집단성과에 미치는 영향

국문 초록

본 연구는 연구 초점을 집단전체관점에 두고, 집단인지복합성에 대한 집단구성관점과 집단전체관점의 두 관점을 결합한 집단인지복합성의 연구모형을 개발하였다. 이를 위해 본 연구는 Hackman(1987)의 투입-과정-산출 모델에 기초하여 집단구성원 개인의 인지복합성, 집단전체의 집단인지복합성, 집단의사결정 유효성 간의 관계를 가정하고, 실증분석을 통해 검증하였다. 또한 집단구성원의 집단인지복합성과 집단전체의 집단인지복합성 간의 관계에 미치는 정보공유의 조절효과에 대해서도 살펴보았다. 본 연구는 집단구성원 개인의 인지복합성과 집단전체의 집단인지복합성 간의 관계를 살펴보기 위하여 집단구성관점의 연구에서 사용되는 평균과 분산을 통해 집단구성원의 인지복합성을 분석하였다. 실증분석을 위해 본 연구는 미국 북동부의 A대학 376명의 학부생을 대상으로 B&B Enterprise 시뮬레이션 게임을 실시하였다. 결측치를 제외하고 집단구성원이 3명 이하인 집단을 제외한 이후 가설검증을 위해 분석에 활용된 집단은 총 83개이다. 분석결과, 집단구성원의 인지복합성 평균은 집단전체의 집단인지복합성에 유의한 정(+)의 영향을 미치는 것으로 나타났으나, 집단구성원의 인지복합성 분산이 집단전체의 집단인지복합성에 미치는 영향은 통계적으로 유의하지 않은 것으로 나타났다. 한편, 정보공유는 집단구성원의 인지복합성 평균과 집단전체의 인지복합성의 관계에 정(+)의 조절효과를 미치는 것 으로 나타났으나, 집단구성원의 인지복합성 분산과 집단전체의 인지복합성 간의 관계에 미치는 정보공유의 조절효과는 통계적으로 유의하지 않은 것으로 나타났다. 그리고 집단전체의 인지복합성은 집단의사결정 유효성에 통계적으로 유의한 정(+)의 영향을 미치는 것으로 나타났다. 추가분석 결과, 집단구성원의 인지복합성 평균은 집단전체의 인지복합성을 통하여 집단의사결정 유효성에 유의한 간접효과를 미치는 것으로 나타났다. 그러나 집단구성원 인지복합성 분산과 집단의사결정 유효성 간의 관계에 미치는 집단전체의 집단인지복합성의 매개효과는 통계적으로 유의하지 않은 것으로 나타났다. 이상의 연구결과를 바탕으로 연구의 의의, 한계 및 추후 연구과제에 대하여 논하였다.

영문 초록

Drawing on the input-process-output model (Hackman 1987), this study attempts to integrate two different perspectives on group-level cognition: a compositional and a group-as-a-whole perspective. Using the concept of cognitive complexity, this study explores some aspects of group compositions as a cause for an emergent property of group cognitive complexity, which in turn affects group decision-making effectiveness. Additionally this study investigates the moderating effect of information sharing on the relationship between some aspects of group compositions and group cognitive complexity. To explore the linkages between individual member cognitive complexities and the emergent group cognitive complexity, this study draws on the analytical frameworks developed by the group composition studies: the mean and the variance. This study employed a business simulation game. 376 undergraduate students at a large university in the Northeast United States were randomly assigned to three- or four-person groups. The total sample size was 83 groups. The findings of this study suggest that an average of member cognitive complexities was positively related to a whole group's cognitive complexity. But an variability in member cognitive complexities was not significantly related to a whole group's cognitive complexity. And the moderating effect of the relationship between an average of member cognitive complexity and a whole group's cognitive complexity was signifiant, whereas the moderating effect of the relationship between an variability in member cognitive complexity and a whole group's cognitive complexity was not signifiant. Lastly, a whole group's cognitive complexity was significantly related to group decision-making effectiveness, and an average of member cognitive complexity had effect on group decision-making effectiveness via a whole group's cognitive complexity. The implications, future directions, and limitations of this study were also discussed.
