국문 초록

본 연구의 목적은 중등교사가 인식한 분산적 리더십, 교사효능감, 교사헌신, 학교조직 효과성 변인 간의 구조적 분석을 통해 관계를 규명하는 데 있다. 연구방법으로는 변인 간 구조적 관계 검증을 위해 구조방정식 모형 분석(Structural equation model analysis)을 실시하였고, 간접효과 유의성 검증을 위해 부트스트랩 검증(Bootstrap analysis)을 실시하였다. 주요 연구 결과는 다음과 같다. 첫째, 분산적 리더십이 높을수록 학교조직효과성은 높아진다. 둘째, 교사효능감과 교사헌신이 높을수록 학교조직효과성도 높아진다. 셋째, 분산적 리더십이 높아질수록 교사효능감과 교사헌신도 높아진다. 넷째, 분산적 리더십과 학교조직효과성의 관계에서 교사효능감은 간접적으로, 교사헌신은 직접적인 매개역할을 하였다. 마지막으로, 담당 역할에 따른 인식 차이는 부장교사가 분산적 리더십, 교사헌신, 학교조직효과성에 대한 인식이 높았으며, 중학교와 학교 규모가 작을수록 모든 연구 변인에서 인식이 높았다.

영문 초록

The purpose of this study is to investigate the relationship between the variables of distributed leadership, teacher efficacy, teacher commitment, and school organizational effectiveness perceived by secondary school teachers through structural analysis. As a research method, structural equation model analysis was conducted to verify the structural relationship between variables, and bootstrap analysis was conducted to verify the significance of indirect effects. The main research results are as follows. First, the higher the distributed leadership, the higher the school organizational effectiveness. Second, the higher the teacher efficacy and teacher commitment, the higher the school organizational effectiveness. Therefore, it is important to devise measures to improve teacher efficacy and teacher commitment. Third, the higher the distributed leadership, the higher the teacher efficacy and teacher commitment. Fourth, in the relationship between distributed leadership and school organizational effectiveness, teacher efficacy played an indirect and teacher commitment played a direct mediating role. Lastly, regarding the differences in perception according to role, head teachers had higher perceptions of distributed leadership, teacher commitment, and school organizational effectiveness, and the smaller the middle school and school size, the higher the perceptions of all research variables.
