국문 초록

특수한 업무 수행으로 인한 경찰공무원의 신체적⋅정신적 스트레스 및 불규칙한 근무 형태 등의 고충은 신분상의 당연한 의무로 취급되어 크게 관심 받지 못하였다. 경찰조직의 효과성을 향상시키기 위해서는 구성원의 삶의 질에 더 주목해야 하지만, 이 부분에 관한 연구는 다소 미흡한 실정이다. 이 연구는 이러한 논의를 바탕으로 여성경찰관의 일과 삶의 균형이 조직몰입에 어떠한 영향을 미치는지 살펴보기 위한 목적으로 수행되었다. 특히, 일 과 삶의 균형과 조직몰입의 관계에서 사회적 평가가 대상에 따라서 개별적으로 어떠한 영 향을 미치는지 검증하였다. 분석의 주요 결과는 다음과 같다. 첫째, 여성경찰관의 일과 삶 의 균형이 만족스러울수록 조직몰입에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 여 성경찰관의 일과 삶의 균형과 조직몰입 간의 관계에서 사회적 인식으로서 내부평가인 동 료의 평가가 통계적으로 유의한 조절효과를 보여주었다. 이러한 결과를 기반으로 여성경찰 관의 조직몰입을 개선하기 위한 성역할의 이해와 내부평가 및 성별갈등 해소를 위한 정책 적 함의를 제안하였다.

영문 초록

The service and devotion of police officers have been socially accepted for granted. In addition, the difficulties of police officers due to the performance of special duties, physical and mental stress, and unexpected emergency duties were treated as natural duties in terms of status, and did not receive much attention. In order to improve the effectiveness of police organizations, more attention should be paid to the quality of life of members, but research on this part is somewhat insufficient. Based on these discussions, this study was conducted with the purpose of examining how the work-life balance of female police officers affects organizational commitment. especially, The effect on the relationship between work-life balance and organizational commitment was verified according to the categories of social members who evaluate female police officers from the inside and outside. The main findings of the analysis are as follows. First, it was found that the more satisfactory the work-life balance of female police officers was, the more it had a positive effect on organizational commitment. Second, in the relationship between work-life balance and organizational commitment of female police officers, the peer evaluation, an internal evaluation, showed a statistically significant moderating effect. Based on these results, policy implications for understanding gender roles, internal evaluation, and resolution of gender conflicts to improve organizational commitment of female police officers were proposed.
