국문 초록

본 연구는 보육교사가 지각하는 조직공정성과 역할 수행과의 관계에서 조직몰입의 매개효과를 알아보는데 그 목적이 있다. 이를 위해 경상남도 C시 및 인근에 소재한 어린이집의 교사 350명을 대상으로 하여 설문지 296부를 회수하였고, 이 중 응답이 완성되지 않은 12부를 제외한 총 284부를 최종 분석에 사용하였다. 수집된 자료는 SPSS Statistics 23.0 프로그램을 사용하여 분석하였다. 첫째, 보육교사의 연령, 학력 및 근무기간에 따라 조직공정성, 조직몰입, 역할수행에서 차이가 나타났다. 둘째, 보육교사가 인식하는 조직공정성, 조직몰입, 역할수행은 정적인 상관관계를 가진다. 셋째, 어린이집 조직공정성과 역할수행과 관계에서 조직몰입은 완전매개의 효과를 가지는 것으로 나타났다. 이러한 결과를 종합하면 보육교사의 역할수행에 있어서 교사의 조직몰입이 매우 중요한 의미가 있으며, 조직몰입을 높이기 위한 많은 노력이 필요함을 시사한다.

영문 초록

This study aims at investigating the mediating effects of child care teachers’ organizational commitment in the correlation between child care teachers’ perceptions of organizational justice and their role performances. For this study, a total of 296 questionnaires were collected from daycare teachers in C city of Gyeonsangnam-do, and 284 out of 296 questionnaires were finally selected for analysis. The collected data were analyzed using SPSS Statistics 23.0 program. The findings of this study were as follows: first, there were differences in child care teachers’ perceptions of organizational justice, their commitment, and role performances according to their ages, educational backgrounds, and work experiences. Second, data showed a positive correlation among teachers’ perceptions of organizational justice, their commitment, and role performances. Third, Child care teachers’ organizational commitment had moderating effects on the relationship between their perceptions of organizational justice and role performances. Results suggest that child care teachers’ organizational commitment has a great influence on their role performances and it requires a lot of efforts to increase their commitment.
