보육교사의 전문성 향상방안 연구

국문 초록

본 논문에서는 보육시설에서 근무하는 보육교사 7명의 심층면접을 통해 참여자관점으로 보육교사의 직무의식을 분석하며, 교육내용의 문제점을 파악하고, 교육제도나 관리 그리고 교육 내용과 방법 및 전문성 향상을 위해 근로체계 등의 영역에서 개선안을 제시하고자 한다. 첫째, 직장 내의 정서적 지원을 강화해야 한다. 둘째 양육자의 교육이 필요하다. 보육교사의 감정도 전문성의 한 영역으로 보아야 하므로 바람직한 서비스를 위한 양육자의 교육이 필요하며, 보호자와의 의사소통 및 관계형성이 매우 중요하다. 셋째, 보육교사의 감정도 건강하게 표출되어야 하며, 대상자와 가족도 타인의 감정을 배려하는 마음이 생길 수 있고 보육교사로 하여금 맹목적 감정의 억압을 강요하지 않게 된다. 넷째, 보육교사의 전문성 유지는 소진을 예방하려는 가장 중요한 요소로 이를 위해 체계적 교육프로그램의 개발이 요구된다. 다섯째, 자격제도의 개선이 필요한데 보육교사의 경력이 많으면 제대로 된 대우를 받아야한다. 제도의 개선으로 보다 동기유발이 잘 되는 자격제도가 시급하다. 여섯째, 안정적 근무환경을 조성하여 긍정적인 정서노동을 할 수 있도록 지원해야하고, 저출산이라는 심각한 사회문제를 고려하여 정책의 방향을 위해 보육정책의 개선에 힘써야 하겠다.

영문 초록

This paper analyzes the job consciousness of childcare teachers from the perspective of participants through in-depth interviews with seven childcare teachers working in childcare facilities, identifies problems in education content, management, and suggests improvement plans in areas such as education content, methods, and expertise. First, emotional support in the workplace should be strengthened. Second, the education of the caregiver is needed. Since the emotions of childcare teachers are also viewed as an area of expertise, parenting education for desirable services is necessary, and communication and relationship formation with guardians are very important. Third, the emotions of the childcare teacher should also be expressed healthily, so that the subject and family can have a consideration for the feelings of others, and the childcare teacher will not be forced to suppress blind emotions. Fourth, maintaining the professionalism of childcare teachers is the most important factor to prevent exhaustion, and for this, the development of a systematic education program is required. Fifth, the qualification system needs to be improved, and if you have a lot of experience as a childcare teacher, you should receive proper treatment. There is an urgent need for a more motivating qualification system due to the improvement of the system. Sixth, it is necessary to create a stable working environment to support positive emotional labor, and to improve childcare policies for the direction of policy in consideration of the serious social problem of low birth rate.
