국문 초록

본 연구의 목적은 국립국악원 국악연주단의 조직문화와 조직몰입과의 관계를 규명하는 것이다. 본 연구참여자는 국립국악원 4개 국악연주단에 소속된 정악단 51명, 민속악단 32명, 무용단 42명, 창작악단 32명, 총 157명으로 구성되었으며, 측정 도구는 조직문화 검사지와 조직몰입 검사지가 활용되었다. 본 검사지는 내용 타당도 검증과 탐색적 요인분석을 통한 구인 타당도 검증을 실시하였으며, 요인별로 신뢰도를 산출하였다. 국립국악원 국악연주단의 조직문화와 조직몰입 수준을 규명하기 위해 기술통계분석을 실시하였으며, 나아가 두 변인간의 관계를 규명하기 위해 다중 회귀분석을 실시하였다. 첫째, 본 연구에서 조직문화 중에 과업문화가 유지적 몰입, 정서적 몰입, 규범적 몰입과 유의한 정적 관계가 있는 것으로 나타났다. 둘째, 위계 문화는 정서적 몰입과 유의한 정적 관계를 가지는 것으로 나타났다. 셋째, 관계문화는 규범적 몰입과 유의한 정적 관련성을 가지는 것으로 나타났다.

영문 초록

The purpose of this study is to investigate the relationship between organizational culture and organizational commitment of the Performance Groups at the National Gugak Center. Participants in this study consisted of four Performance Groups from the National Gugak Center: 51 from the Court Music Orchestra, 32 from the Folk Music Group, 42 from the Dance Theater, and 32 from the Contemporary Gugak Orchestra, for a total of 157 participants. In this study, content validity was verified and construct validity was verified through exploratory factor analysis, and reliability was calculated for each factor. The result were as follows: firstly, it was found that among the organizational culture task, culture had a significant positive relationship with continued commitment, emotional commitment, and normative commitment. Second, the hierarchical culture was found to have a significant positive relationship with emotional commitment. Third, it was found that relational culture had a significant positive relationship with normative commitment.
