간호사의 학습지향성이 자기효능감과 직무만족도에 미치는 영향

국문 초록

본 연구의 목적은 간호사의 학습지향성, 자기효능감, 직무만족도의 관계와 자기효능감의 매개효과를 파악하는 것이다. 연구방법은 서술적 조사연구이며, 지방의 대학병원 간호사를 대상으로 설문지를 통하여 자료를 수집하였다. 자료분석은 기술통계, t-test, ANOVA, Pearson의 상관관계, 단계별 다중회귀분석으로 하였다. 연구결과를 보면, 학습지향성 3.29점, 자기효능감 3.55점, 직무만족도 3.28점이었으며, 학습몰입의 하위차원에서 학습몰입 3.36점, 비전공유 3.32점, 자유사고 3.20점 순이었다. 대상자의 일반적 특성에 따른 학습지향성은 연령, 결혼유무, 근무기간, 직위에서 차이가 있었다. 자기효능감은 연령, 결혼유무, 학력, 근무기간, 직위에서 차이가 있었으며, 직무만족도는 연령, 결혼유무, 학력, 월평균 소득, 근무기간, 직위에서 차이가 있었다. 학습지향성은 자기효능감과 직무만족도에 순상관관계가 있었으며, 자기효능감은 직무만족도와 순상관관계가 있었다. 또한 자기효능감은 학습지향성과 직무만족도 간에 부분매개역할을 하였다. 결론적으로 간호관리자는 변화하는 환경에 대처하기 위한 전략으로 학습을 활용하는데 자기효능감을 병행하여야 하며, 학습지향성과 자기효능감은 간호사들의 직무만족도를 높여 조직의 성과를 이룰 수 있을 것이다.

영문 초록

The purpose of this study was to investigate the relationship among learning orientation, self-efficacy and job satisfaction of nurses. Data was collected from convenient sample of 283 nurses at a university hospital in a city. The data was analyzed using descriptive statistics, t-test, ANOVA, and Pearson’s correlation coefficient, hierarchical multiple regression. As results, the mean score of learning orientation was 3.29 (±.42), self-efficacy was 3.55 (±.46), job satisfaction was 3.28 (±.42). There were significant positive correlation among learning orientation, self-efficacy and job satisfaction. The learning orientation was positively related to the self-efficacy. The learning orientation was positively related to the job satisfaction. There was also a positive relationship between self-efficacy and job satisfaction. It is found that self-efficacy partly mediated the relationship of learning orientation and job satisfaction. From the studies reviewed, it can expect the positive effect to increase the job satisfaction of nurses when the nurse administrators have concern about nurses’ learning orientation, self-efficacy. These findings would be significant resource to promote understanding about learning orientation for nurses.
