보육교사의 감정노동이 직무성과에 미치는 영향

국문 초록

본 연구의 대상은 보육교사 804명을 대상으로 보육교사의 감정노동이 직무성과에 미치는 영향과 자아 탄력성의 조절효과를 알아보았다. 이를 위해 SPSS 21.0 통계프로그램을 사용하였다. 연구대상인 보육교사의 인구사회학적 특성을 파악하기 위해 빈도분석(Frequency Analysis)을 수행하였고, 종속변수(직무성과)의 차이를 파악하기 위해 일원변량분석(One-way ANOVA)으로 수행하였다. Pearson의 상관관계분석, 회귀분석 및 위계적 조절회귀분석, 공차한계 및 분산팽창 요인(VIF) 등을 수행하였다. 연구 결과 첫째, 보육교사의 자연적 행동과 내면적 행동은 직무성과와 정적인 상관관계로 나타났고, 표면적 행동은 부적인 상관관계로 나타났다. 보육교사의 내면적 행동은 자연적 행동보다 직무성과와 더 높은 정적인 상관관계를 이루는 것으로 나타났다. 보육교사의 자아타력성은 직무성과와 정적인 상관관계로 파악되었다. 둘째, 보육교사의 자연적 행동과 내면적 행동은 직무성과에 정적인 영향을 미쳤지만, 표면적 행동은 직무성과에 부정적인 영향을 미치는 것으로 나타났다. 셋째, 보육교사의 직무성과는 자아탄력성에 의해 조절효과가 있는 것으로 나타났다. 즉 자아탄력성은 감정노동이 직무성과에 미치는 영향을 더욱 강화시키는 것을 의미한다. 이같은 결과는 보육교사 직무교육을 실시할 때 긍정적인 감정노동을 수행하고, 자아 탄력성을 높일 수 있는 프로그램을 제공할 것을 시사하고 있다.

영문 초록

This study identifies effects of child care teacher’s emotional labor on job performance and moderating effects of ego-resilience with 804 child care teachers. SPSS 21.0 statistical program was used for performing this research. Frequency Analysis was performed to udnerstand childcare teacher’s population of the sociological characteristics who is subject of study and One-way ANOVA was performed to understand difference of subordination variable(job performance). Pearson’s correlation analysis, regression analysis, hierarchical regression analysis, tolerance limit and VIF etc. was performed for this study. The results of this study are as follows. First, natural behavior and covert behavior of child care teacher has positive relationship with job performance, but surface behavior has negative realtionship with job performance. Child care teacher’s covert behavior showed higher correlation with job performance than natural behavior. Also, ego-resilience of child care teacher is positive relationship with job performance. Second, this study showed that child care teacher’s natural behavior and covert behavior have positive effects on job performance, but surface behavior has negative effects on job performance. Third, this study indicated that job performance of child care teacher has control effect by ego-resilience. That means ego-resilience significantly intensifies effects of emotional labor on job performance. These results suggest that there are needs to perform positive emotional labor when job training is carried out for chiled care teacher and to provide program for improving ego-resilience.
