국문 초록

호텔에 있어서 종업원의 역할 내 행동은 호텔의 지속적 발전과 나아가 개인이 호텔에 동화되고 적응하는데 있어서 매우 중요한 요인으로 작용되어질 수 있다. 따라서 본 연구는 호텔에 근무하는 종업원을 대상으로 역할 내 행동에 영향을 미치는 요인을 종업원이 지각하는 조직공정성과 매개변수로 조직몰입, 종업원노력의 측면에서 설명하고자 하였다. 특히 본 연구는 기존의 연구와는 달리 분배공정성, 절차공정성, 상호작용공정성을 포함하는 조직공정성에 대해서 사회교환론적 측면에서 종업원이 지각하는 세 가지의 공정성, 조직몰입, 종업원노력이 역할 내 행동에 영향을 미칠 수 있음을 제안하고 이를 실증 분석하였다. 전체적으로 제안모델은 수용가능한 자료적합도를 보여 주었으며, 제시한 8개의 가설 중 6개가 유의한 것으로 나타났다. 본 연구의 실증결과를 통해 조직공정성과 조직몰입, 종업원노력, 역할 내 행동과 관련한 몇 가지 중요한 사실을 발견할 수 있었다.

영문 초록

The purpose of this paper is to identity how the perception of hotel employees organizational justice, organizational commitment, and employee effort affect employee in-role behavior. For this purpose, three types of hotel employees perceived justices are proposed to affect organizational commitment and employee effort and consequently to influence in-role behavior. This study, which used data from region of daegu and kyung-buk hotel employees, showed acceptable data-fit of proposed model and supported six of the eight research hypotheses. The empirical results indicated that procedural justice and interactional justice take effect on organizational commitment and employee effort, and organizational commitment and employee effort in turn have strong influence on in-role behavior. It was confirmed that both organizational commitment and employee effort variables are effective mediators linking employees organizational justices(procedural justice, interactional justice) and their in-role behavior. In depth discussion on implications, limitations, and future research directions were supplied.
