호텔종사자의 자기효능감과 사회적지지가 소진에 미치는 영향 연구

국문 초록

본 연구는 호텔종사자의 자기효능감과 사회적지지가 종사자의 소진에 미치는 영향을 알아보고자 하였다. 자기효능감과 사회적지지가 직접적으로 소진에 미치는 영향관계를 확인하여 호텔종사자의 자기효능감과 사회적지지를 통해 종사자의 소진을 관리할 수 있는 방안을 모색해보는데 그 목적이 있다. 본 연구의 연구목적을 달성하기 위해 이론적 연구와 실증연구를 병행하였으며, 이론적 연구를 통해 연구모형을 구축하고 이에 따른 가설을 설정하였으며, 가설검증 및 연구모형검증을 위해 연구모형에 따른 각 요인간의 인과관계를 검증하였다. 설문조사는 2008년 3월2일부터 4월30일까지 두 달간 서울에 위치한 특l급호텔에 근무하는 호텔종사자를 대상으로 실시하였고, 최종적으로 285부(회수율 81.4%)를 회수하여 부적합한 8부를 제외한 총 277부를(79.1%) 최종분석에 이용하였다. 연구결과는 첫째, 호텔종사자의 자기효능감은 소진에 부(-)의 영향을 나타냈다. 특히 자기 효능감 중에서 자신감이 정서적고갈과 비인격화에 유의한 영향을 미쳤고, 과제난이도는 비인격화에 유의한 영향을 미쳤다. 둘째, 호텔종사자의 사회적지지는 소진에 부(-)의 영향을 나타냈다. 특히 상사의 지지는 정서적고갈과 비인격화에 유의한 영향을 미쳤고, 동료의 지지는 비인격화에 유의한 영향을 미쳤다. 셋째, 통제변수 중에서 재직기간이 정서적고갈에는 부(-)의 영향을 미쳤으며, 비인격화에는 정(+)의 영향을 미쳤다. 다시 말해 재직기간이 적을수록 정서적고갈에 더 많이 노출되어있다고 해석할 수 있으며, 재직기간이 많아질수록 비인격화를 높게 인식하고 있다고 해석할 수 있다.

영문 초록

This study aimed to discover the effect of hoteliers' self-efficacy and social support on their exhaustion levels. The study intended to seek solutions for managing hoteliers' exhaustion by confirming the direct effect of two factors on their burnout. With this aim, the study conducted both theoretical research and empirical research, built a research model through theoretical research, and set up an assumption, subsequently. Then, the study verified the causal relationship between each factor from the research model in order to prove the assumption and the research model. As a result, first, the hoteliers' self-efficacy had a negative (-) effect on exhaustion Specifically, self-confidence from within self-efficacy significantly affected emotional depletion and impersonalization, whereas task difficulty had a significant influence on impersonalization Second, the hoteliers' social support had a negative (-) effect on exhaustion. In particular, a boss's support was significantly affective on emotional depletion and impersonalization, and peer support was significantly influential on impersonalization Third, the work period from among the controlling variables had a negative (-) effect on emotional depletion, whereas it had a positive (+) effect on impersonalization. This may signify that the shorter the work period, the more the hoteliers are exposed to emotional depletion and the longer the work period, the more the hotelier's perceived impersonalization.
