호텔종사원들의 직장-가정 갈등이 경력관련태도에 미치는 영향

국문 초록

오늘날 조직구성원들은 전통적 직무중심의 가치관에서 벗어나 개인의 여가생활과 가정생활에 더 많은 비중을 두는 경향이 있어 직장에서의 직무과잉 등으로 인하여 직장-가정간의 갈등이 증대되고 있다. 이러한 관점에서 본 연구는 직장-가정 갈등 지각이 호텔종사원의 경력관련태도에 미치는 영향을 분석하였다. 분석결과, 호텔종사원의 직장-가정 갈등 수준의 지각이 높을수록 경력관련태도에 부정적인 영향을 미치는 것으로 나타났다. 즉, 조직구성원이 직장-가정 갈등을 높게 지각 할수록 경력만족 및 경력몰입이 낮게 나타났으며, 이직의도는 높아지는 것으로 분석되었다. 이는 직장-가정 갈등의 지각은 개인으로 하여금 현 직장에서의 자신의 경력에 대한 만족도와 몰입을 낮추고, 다른 직장이나 직무경력의 기회를 찾는데 노력을 기울이게 되므로 이직하고자 하는 경향이 강하게 나타남을 의미한다. 따라서 호텔종사원의 직장-가정 갈등을 감소를 위한 개인의 경력관리에 조직이 적극적으로 동참함으로써 유능한 인재의 채용ㆍ 유지 및 조직몰입이 가능하도록 하여야 할 것이다.

영문 초록

Conflicts between workplace and family are increasing due to overwork in workplace. The days organization members tend to abandon traditional work centered values and put more emphasis on personal leisure and family life. At this perspective this study analyzed the effect of workplace-family conflict perception on career related attitude of hotel employees. As a result of analysis, it is shown that the higher the perception of workplace-family conflict of hotel employees is, the more negative the effect on career related attitude is. That's to say, the more highly the organization members perceive workplace-family conflict, the lower the career satisfaction and career immersion are, and the higher the intention of changing jobs is. This means that the perception of workplace-family conflict lowers personal satisfaction and immersion for his or her career in current workplace, and makes him or her look for other workplace or career change, and thus the tendency of changing jobs is strong. Thus, organizations should actively participate in personal career management in order to decrease workplace-family conflict of hotel employees, and thus， will wake it possible to employ and maintain competent personnel and immerse in organization.
