국문 초록

본 연구는 팀제를 실시하고 있는 K항공사 객실승무원을 대상으로 라인 팀관리자(팀장, 부팀장)의 감성지능을 단일변수로 하여 팀원의 직무성과와 팀의 성과에 어떠한 영향을 미치는지를 분석함으로써 팀제의 효율성에 대한 시사점을 제시하는데 그 목적이 있다. 연구 자료는 35개 팀 248명의 객실승무원에게 설문지를 통하여 수집하였으며 분석은 SPSS 와 AMOS를 이용하였다. 연구결과는 요약하면 다음과 같다. 첫째, 팀관리자의 감성지능은 팀원의 직무성과에 정(+)의 영향을 주는 것으로 나타났다. 이러한 결과는 팀관리자들의 감성지능이 팀원들에게 관심이나 지지를 제공함으로써 업무와 관련된 태도나 행동 측면에서 실질적인 성과를 가져온 것으로 여겨진다. 둘째, 팀원의 성과는 팀 성과에 정(+)의 영향을 미치는 것으로 나타났다. 이러한 결과는 객실 팀제에서 팀 성과는 팀원들이 성취한 개인별 직무성과와 역량을 종합하여 평가하기 때문에 나타난 결과로 판단된다. 셋째, 팀관리자의 감성지능은 팀성과에 정(+)의 영향을 주는 것으로 나타났다. 이러한 결과는 팀관리자의 감성지능이 팀의 정서· 팀원 행동·팀 분위기, 규범 및 업무절차에 영향을 미쳐 팀의 성과를 높인다고 추론된다. 이상과 같은 연구결과는 팀제로 운영되는 조직에서 개인 및 팀의 성과를 높이기 위해서는 팀관리자의 감성지능이 중요하다는 시사점을 제공하고 있다.

영문 초록

The purpose of this study was to analyze the effect of perceived team leader(including middle leader)’s emotional intelligence on team members" job performance and team performance. The research data are obtained through a survey targeted for 248 flight attendants among 35 team member of an airline company. The analysis is carried out using SPSS and AMOS. The results of the research are as follow: team leader(including middle leader)’s emotional intelligence has a positive influence on team members" job performances. Team members" job performance has a positive influence on team performance. Team performance is affected by not only team leader"s emotional intelligence but also middle leader"s emotional intelligence. Considering both direct and indirect effects, the emotional intelligence of middle leader wields more significant influence on team performance than that of team leader. In this paper, we develop a conceptual model that brings together theory and research on emotional intelligence, team members" performance and team performance. Additionally, we formulate testable propositions, propose directions for future research, and discuss implications for practice.
