국문 초록

본 연구는 초등교사를 대상으로 감정노동의 하위변인인 표면적 행동, 내면적 행동, 소명의식, 일의 의미가 직무스트레스에 미치는 영향을 살펴보고, 감정노동이 직무스트레스에 미치는 영향력이 개인차 변인인 소명의식과 일의 의미의 수준에 따라 차이가 있는지 탐색하고자 하였다. 본 연구는 인천․경기지역 초등 학교 교사 325명을 대상으로 설문 한 결과를 분석하였다. 감정노동 중 표면적 행동, 내면적 행동이 직무 스트레스에 영향을 미치는 과정에서 소명의식과 일의 의미의 조절효과를 검증하기 위해 위계적 중다회귀 분석을 실시한 결과, 초등교사가 감정노동 중 표면적 행동을 많이 하면 더 높은 직무스트레스를 경험하지 만(주효과), 소명의식과 일의 의미가 표면적 행동이 직무스트레스에 미치는 영향을 완충해주기 때문에(조절효과), 소명의식과 일의 의미 성향이 표면적 행동이 직무스트레스에 미치는 부정적 영향을 완충해주는 효율적인 조절효과라는 가설이 검증되었다. 이러한 연구 결과를 바탕으로 연구 결과의 의의, 제한점과 추후 연구에 대한 함의를 기술하고, 교사 개인의 발전과 궁극적으로 교육의 질 향상에도 기여할 수 있도록 교사의 소명의식과 일의 의미에 대한 다양한 연수 및 프로그램 개발과 개입 전략의 모색이 필요함을 강조 하였다.

영문 초록

The purpose of this study was to examine the moderating effects of conditions such as surface acting, deep acting emotional labor, calling and work meaning on the job stress of elementary school teachers. In addition, the study also tried to discover that if there was a difference between individual teachers, whether this was dependant on their work meaning and calling. For the study, 325 teachers, both male and female, from Incheon and the Gyeonggi area were surveyed. The investigation was conducted to examine the influence of the surface acting and deep acting emotional labor on job stress by using the method of hierarchical multiple regression analysis. As a result, the more surface acting causes more stress (main effect). But, calling and work meaning can buffer the negative influence effectively (moderating effect). The hypothesis has been verified that calling and work meaning buffer the negative effect on job stress caused by surface acting. Based on these results, the study described the limitations and implications for future research studies. For ongoing teacher improvement, which will eventually contribute to improving the quality of higher education, this study believed that there is a need to seriously consider offering training, program development, and that intervention strategies are needed, regarding work meaning and calling as a teacher.
