국문 초록

본 연구는 장애인복지시설 종사자가 인식하는 서번트 리더십이 서비스 질에 미치는 영향과 서번트 리더십과 서비스 질 사이에서 임파워먼트의 매개효과가 있는지 분석하여 장애인복지시설의 서비스 질을 제고할 수 있는 실천적 방향을 모색하는데 목적이 있다. 따라서 본 연구는 장애인복지시설 종사자 216명을 대상으로 설문조사를 실시하였으며, PASW Statistics ver.18과 AMOS ver.18을 이용하여 수집된 자료를 분석한 결과를 요약하면 다음과 같다. 첫째, 장애인복지시설 종사자가 인식한 서번트 리더십, 임파워먼트, 서비스 질은 정적인 상관관계를 가지고 있는 것으로 나타났다. 둘째, 서번트 리더십의 정도가 높을수록 임파워먼트 수준이 높았고, 사회복지사의 임파워먼트 수준이 높을수록 서비스의 질이 높은 것으로 나타났다. 셋째, 서번트 리더십과 서비스 질 사이에서 임파워먼트가 매개효과를 가졌으며, 서번트 리더십이 서비스 질에 직접적으로 영향을 미치기 보다는 임파워먼트를 통해 간접적으로 영향을 미쳤다. 이와 같은 연구 결과를 통해 장애인복지시설의 서비스 질 수준을 높이기 위해서 서번트 리더십을 높이고 사회복지사의 역량을 강화하기 위한 실천적 제언을 하였다.

영문 초록

The purpose of this study was to suggest practical directions for enhancing service quality of welfare facilities for people with disabilities by analyzing the effects of servant leadership perceived by social workers at welfare facilities for people with disabilities and mediating effects between servant leadership and service quality. In this study, 216 social workers at welfare facilities for people with disabilities were subjected to survey, and data was analyzed statistically using PASW Statistics ver.18 and AMOS ver.18. The results of study were summarized as follows. First, there was a significant positive correlation in servant leadership, empowerment, and service quality perceived by social workers of welfare facilities for people with disabilities. Second, level of empowerment tended to increase as degree of servant leadership increased, and likewise quality of service tended to increase as level of social workers' empowerment increased. Third, rather than direct effect, servant leadership had an indirect effect on service quality through empowerment which had mediating effects between servant leadership and service quality. Based on these findings, this study provided practical suggestions to increase servant leadership and to have social workers empowered for enhancing service quality of welfare facilities for people with disabilities.
