외식업체 비정규직구성원의 심리적 계약위반이 조직신뢰 및 상사신뢰에 관한 연구

국문 초록

산업사회에서 대부분의 인간은 경제생활을 영위하기위해 여러 분야에서 다양한 형태로 조직의 구성원으로 생활하고 있다. 노동인력의 고령화와 여성의 사회진출의 확대로 인한 경제인구의 증가, 지속적으로 반복되는 세계경제침체는 많은 문제점을 양산하게 되었다. 그 중 두드러진 현상으로 비정규직근로자의 증가를 꼽을 수 있다. 이에 기업들은 치열해지는 경쟁구도와 급변하는 환경 속에서 비정규직근로자의 효율적인 인적자원관리를 그 어느 때 보다 중요하게 여기게 되었고, 이러한 복잡하고 불안한 환경의 변화들 속에 조직과 구성원들 간의 일반적 계약보다는 비 일반적인 심리적 계약에 관심을 기울여야한다. 심리적 계약이란 조직과 그 조직의 구성원들 간의 상호 의무에 대한 신뢰로 정의되고, 조직과 구성원들 간의 기대수준을 일치시켜 자신의 업무에 성실히 임할 것이고, 심리적 계약이 제대로 이루어지지 않을 경우 조직과 상사에 대한 부정적인 태도를 나타낼 것이다. 실증분석을 위한 자료로서 외식업체에 근무하는 비정규직 구성원들을 대상으로 자기기입식 설문지 응답 법을 이용하였다. 설문지는 국내 16개 호텔 및 외식업체를 임의로 선정하여 비정규직 종사원들에게만 총 400부를 배포하여 그 중 회수된 설문지 총 394부 중 9부를 제거한 385부를 코딩 작업을 한 후 SPSS 19.0 통계프로그램을 이용하여 빈도분석, 신뢰성분석, 타당성 분석, 상관관계분석, 다중회귀분석, 계층회귀분석을 수행하였다.

영문 초록

In recent years, most people belongs to be members of various organisation in industrial society to keep the economical lives. However, it causes problems when increasing population very fast as well as the global economic downturn. One of the worst case for them is the increase of irregular employees. Therefore, corporation put more importance on effective human resource management of irregular employees in the fast changing environment. Corporation look for improvement on their performances by utilizing knowledge and ideas gained from either studying or learning. Since, the food service industry highly depends on human resources which provide both tangible and intangible services, organisations have to develop themselves by improving learning orientation to secure the competitiveness and adapt to the changing business climate. The purpose of this case study is as follows: First of all, the relationship between learning orientation, job involvement, job satisfaction and organisational support is investigated. Secondly, how the learning orientation of irregular employees influence on the job involvement an job satisfaction is verified. Lastly, regulatory effects of the organisational support in relation between learning orientation and job performance of irregular employees are examined. For empirical analysis, questionnaires were distributed to irregular employees in the food service industry. 400 questionnaires were distributed only to irregular employees in 16 of random hotels and food service corporation. 394 were returned by respondents and 385 were coded after eliminating 9. After eliminating by SPSS 18.0 program, the frequency analysis, the reliability analysis, the logistic regression analysis were performed. The result of the case study can be summarised as follows: First of all, it was verified that learning environment, vision sharing an openness of irregular employees in the food service which are sub factors of the learning orientation have positive influences on job involvement an job satisfaction. Irregular employees selected by this case study gain job involvement and job satisfaction through learning orientation. Secondly, organisation supports have positive influences only on the relationship between learning orientation an job involvement, This proves that irregular employees in the food service industry perceive their jobs have no relationship with organisational supports.
