국문 초록

본 연구는 감정노동전략과 조직유효성간의 관계에 있어 직무특성의 조절효과를 알아보기 위해 대형마트에 종사하는 서비스직 종업원을 대상으로 실증 조사를 하였다. 감정노동전략이 조직유효성의 대리변수인 직무만족에 미치는 영향을 파악하고 조절변수로서 직무특성에 따라 그 영향관계를 어떻게 조절하는지를 검증하였다. 연구결과는 첫째, 감정노동 수행전략이 일상적인 직무와 정적으로 관련되고 직무다양성은 표면행위 감정노동전략을 강화하게 하고 직무자율성은 내면행위전략을 강화하는 것으로 나타났다. 둘째, 직무자율성과 직무다양성을 많이 가진 서비스직 종업원은 직무만족이 높다는 것을 발견하였다. 셋째, 감정노동전략이 자기표현을 억누르기 때문에 표면행위가 높을수록 직무만족은 낮아지는 것을 알 수 있었다. 넷째, 직무일상성과 직무자율성은 각각 감정노동 수행전략과의 상호작용을 통해 직무만족을 증가시켜줄 수 있었다.

영문 초록

The purpose of this study is to explore the relationship between emotional labor and job satisfaction on the basis of service employees in supermarkets, and the moderating effect of job characteristics on the relationship. The paper analyzes the impact of the job characteristics on the emotional labor strategy, the effect of the job characteristics on the job satisfaction, and the role of job characteristics in the relationship between emotion labor and job satisfaction. Survey data from 291 supermarket employees were collected to test the hypotheses through multiple regression analysis using SPSS 18.0. The results are summarized as follows. First, job routineness was positively affecting deep acting and surface acting, task autonomy was negatively affecting surface acting and positively affecting deep acting, and task diversification was positively affecting surface acting. Second, task autonomy and task diversification was positively affecting job satisfaction. Third, surface acting was negatively affecting job satisfaction. Fourth, some moderating effect of job routineness and task autonomy on the relationship between emotional labor and job satisfaction was found significant, but the moderating effect of task diversification was not. Finally, the implication of the results and the direction for future research were discussed along with some limitation of the study.
