국문 초록

본 연구는 국내기업여성인력활용의 변천과정을 살펴보고 광고계 여성인력의 문제점 침 해결방안을 고찰함으로써 기업경쟁력강화를 위한 여성인력활용의 방향을 제시함을 목적으로 한다. 앞으로의 지식기반 경제에서 국가 및 기업의 경쟁력은 전문성, 창의력을 갖춘 인력에 의해 좌우된다고 할 수 있으며, 이러한 경향은 지금까지 미활용되어 온 유능한 여성인력의 활용이 중요해짐을 시사해준다. 특히 광고분야에서의 여성인력의 중요성은 광고의 주 소비자가 여성이라는 점, 또한 업무의 속성상 여성에게 적합하다는 면에서 업계전반에 있어 인정되고 있다. 그러나 일부 외국계 광고대행사를 제외한 국내 광고대행사에서는 여전히 여성인력의 비중은 남성에 비해 낮은 상황이며, 더욱 심각한 것은 고직급으로 갈수록 유능한 여성인력의 이탈현상이 심각하게 나타난다는 사실이다. 이로 인해 결국은 의사결정과정에서 여성이 불리한 상황에 놓이게 되며, 이는 악순환되어 향후 여성인력의 활용에 심각한 영향을 미치고 있다고 하겠다. 이를 개선하기 위해서는 정부차원에서는 여성의 평생취업을 위한 기반조성과 노동시장의 각종 남녀차별을 근절하기 위한 제도적 장치의 마련이 필요하며, 기업차원에서는 고용관계의 다양화에 따른 대책을 마련하고 근로조건을 유연화하여야 하며 여성취업분야를 확대해 나가야 할 것이다. 또한 교육차원에서는 여성인력양성구조의 개편과 여학생 진로교육을 강화하고, 리더십 교육 및 투철한 직업관을 길러주는 교육을 실시할 필요가 있으며, 이와 함께 개인차원에서도 유리천장의 제거노력과 경력단련교육을 통해 장기적인 경력관리 마인드의 확립이 필요하다.

영문 초록

The purpose of this study is to see the changes of women labor in domestic companies and to find out the problems of how women are mistreated in the advertising field. This study also suggests ways of utilizing women labor in competitive and effective ways. In the future knowledge-based society, the competitive power of nations and companies depend on manpower with specialty and creativity. And this trend indicates to the importance of women labor application. Especially, the importance of women labor application in advertising field is very important because of large number of women consumers. In addition, the nature of the advertising work is suitable for women. However, the ratio of women is very low compared to men except a few foreign advertising agencies. Furthermore, it is hard to find women to be in the management level. Because of this, women are placed into unfair situations in the decision process. This results more companies to hire men than women. In order to change this, government needs to strengthen the sex discrimination law and establish the system for women to work after they are married. Furthermore, companies also need to make an environment for women to work for a long time. In education part, we must strengthened women career management. And each woman tries to erase of "glass ceiling".
